Faced with the differentiation and personalization of customer demands,and the prevalence of information technology,enterprises have to develop new business management mode to cope with the rapidly changing of market environment.Because of its high flexibility and quick responsiveness,project management model is favored by nowadays' enterprises.Thus,a large number of project teams have emerged.Enterprises rely on organizational models of the project teams to carry out business activities,in order to achieve organizational strategic goals and to create value.However,due to the differences between project work and general operation tasks,enterprises often use the relevant professional staff from different departments to form the project team.Project team members need to undertake special and temporary project tasks,some of them even participate in multiple projects at the same time,and their work contents is dynamically changing.Therefore,the strong role identity of project team members becomes a prerequisite for each project team member to finish the work efficiently.Besides,most current research on influencing factors of role identity explore the net effect of factors,it ignoring the combination of multiple factors.And the practical guidance on promoting the level of project team members' role identity is limited.This paper focuses on the combination mechanism of influencing factors of project team members' role identity.In order to solve the problem,the paper firstly sorted out influencing factors of role identity in current research,and defined the project team members' role identity.Then,we conducted semi-structured interviews with 20 project team members,and used content analysis method to find ten 10 influencing factors of project team member's role identity,including work experience,intrinsic motivation,personal expectation,self-efficacy,supervisor support,colleague support,organization reward,staff training,role clarity,project priority.Finally,we used questionnaires to collect 170 sample data that contained ten influencing factors and result variables,and used fuzzy-set qualitative comparative analysis(fsQCA)to analyze the combination of project team members' high role identity and low role identity.We explored the combination of factors that lead to project team members' high role identity and low role identity,and discovered the general rules of project team members' role identity.Through analysis of data,the paper established seven types of project team members' high role identity configurations and two types of project team members' low role identity configurations.After comparing nine configurations,we found that:(1)compared with organizational factors,personal factors and team factors have greater influence on project team members' role identity,(2)experienced project members value role clarity,while inexperienced project members care about organizational reward and project priority,(3)supervisor support and role clarity are closely related,(4)lack of organizational factors can lead to project team members' low role identity.In a word,influencing factors have different action paths for high role identity and low role identity.The results enrich and develop the relevant research of role identity,and provide specific suggestions for enterprises to improve the level of project team members' role identity.
