At present,the entry threshold of China's financial industry is gradually marketization,and the number of city commercial banks is increasing rapidly.The competition within the industry is becoming increasingly fierce.The competition for talents has become the winning point of city commercial banks.The competition for talents has become the winning point of city commercial banks,whether the financial products sell well and the customers are satisfied are directly related to the development of the banks.Therefore,how to realize the optimal compensation incentive mechanism,enhance customer managers' satisfaction to city commercial banks,and better create value and profit for banks is the original intention of this paper.Firstly,on the basis of the existing research,this paper takes nine representative city commercial banks in Shandong Province as an example to analyze the status quo of the compensation incentive of city commercial banks' customer managers.The results show that due to the policy-oriented constraints of urban commercial banks,the need to seize the market,the pursuit of short-term interests and the erroneous concept of performance-based heroes,the current compensation mechanism for customer managers is excessively dependent on internal levels,only pay attention to material incentives and short-term performance of banks,neglecting teamwork and other issues.Secondly,this paper uses game theory to analyze the incentive mechanism of urban commercial banks and customer managers.The results show that there is a mutually reinforcing relationship between the performance of urban commercial banks and the incentive mechanism of customer managers,that is,under the active incentive mechanism,the benefits of customer managers are better.City commercial banks have better performance;under higher bank performance,city commercial banks are expected to give higher incentives.Thirdly,this paper empirically examines the effect of different compensation incentive systems on bank performance.Through the analysis of the differences between different city commercial banks' compensation incentive system for customer managers and bank performance,this paper establishes an evaluation index system and uses factor analysis,entropy method and cluster analysis to evaluate the differences between different city banks' customer managers' compensation system and bank performance.The empirical results show that the comprehensive incentive mechanism helps to promote the growth of urban commercial banks' performance,and the one-sided incentive mechanism for customer managers will eventually reduce bank performance,resulting in unpaid results.Finally,this paper optimizes the framework and content of the incentive mechanism for customer managers of city commercial banks,supporting supervision,improving communication channels,long-term incentives and excellent working environment to ensure the application effect of the incentive mechanism.
