Medical stuff has taken a very special position in medical and health profession and it plays a rather crucial role in social life. In recent years, our society pays more attention to medical and health service than ever. Since medical alarm events happen frequently, the research for medical stuff is very urgent. This research is based on organizational commitment and psychological capital appreciation, discussing organizational atmosphere and job involvement in hospital from the level of group.The formal research involves the following parts:(1) Test cross-level intermediary role of organizational commitment to the relationship between organizational climate and job involvement;(2) Test cross-level intermediary role of psychological capital appreciation to the relationship between organizational climate and job involvement;(3) Test the regulating effect of hospital level to the relationship between working seniority that medical stuff wok at this department and job involvement;(4) Test the regulating effect of organizational climate to the relationship between working seniority that medical stuff wok at this department and job involvement;(5) Test the regulating effect of organizational commitment to the relationship between working seniority that medical stuff wok at this department and job involvement.According to the above research, conclusion can be drown as follows:(1) Organizational commitment support plays an cross-level intermediary effect upon the relationship between organizational climate and job involvement;(2) Psychological capital appreciation support plays an cross-level intermediary effect upon the relationship between organizational climate and job involvement;(3) Hospital level support plays an cross-level regulating effect between working seniority that medical stuff wok at this department and job involvement;(4) Organizational climate support plays an cross-level regulating effect between working seniority that medical stuff wok at this department and job involvement;(5) Organizational commitment support plays an cross-level regulating effect between working seniority that medical stuff wok at this department and job involvement.
