Postgraduate education is a key to train the future academic talents,how to improve the quality of postgraduate education and train the academic personnel training as the future main force,it is one of researchers problems need to be explored.After all the process,graduate student from a scientific research "newcomer" grows into"veteran",is professional socialization.Professional socialization refers to in the organizational structure and cultural elements,individual obtain professional knowledge,skills,beliefs by initiative or passivity method and internalize or become habitalization.This study explore the way or process how the graduate student in the lab interact with the mentor,peers,disciplines,and the interaction how to impact student professional behavior,ideas and values,and then elucidate the micro-process of postgraduate professional socialization,in order to provide training and practice for for the cultivation of graduate students.Based on qualitative research methodology,this study,with the method of sampling of "strength",selects a science lab as the field for professional socialization of graduate students,in which organize the field research.As a micro-academic micro-academic ecosystem for postgraduates,the laboratory is the context in which individuals construct their identities.The spatial structure of the laboratory shows the characteristics of functional division and separation of people,the personnel structure presents a pyramid-type academic echelon with young scholars as the main body.The laboratory culture with practical orientation,practical orientation,pursuing innovative spirit,ironman spirit,Lei Feng spirit and Q spirit is not only coupled with the subject culture,but also integrates "being human" and "doing things".The laboratory culture has virtually infiltrated into the individual mode of thinking and value system,as the reference point of individual behavior.Through the interaction with the structure,the individual gets continuous development.With the help of such symbols as appellation and collective memory,the Shared meaning system is generated.Through the understanding of the common vision,the empowerment of teachers' academic authority,as well as collective activities and collective rituals,the order and rules within the organization are learned.With the help of opening questions,experiments,papers and work report,the individual's understanding of the subject paradigm is continuously enhanced.The strong relationship with the lab members and the weak relationship with the academic system outside the laboratory are interwoven and complementary to the construction of individual academic network.Interaction with mentors,peers and disciplines is the secret to the socialization of graduate students.Graduate students take advantage of the flexible space of the system and adopt a circuitous strategy to maintain the maximum degree of personal autonomy within the institutional framework of the structure.At the same time,based on the needs of development,individuals have established a kind of "community of destiny"relationship with the structure and formed a kind of "co-complementary development"relationship.Individuals in the selection of action strategies are also transforming the structure,and individual and structure to achieve the maximum degree of consistency,graduate student in the structure also becomes "free" from "bound",and even transformed into new structures spokesperson.The study found that the key to professional socialization of graduate students is to achieve the best fitting state of“individual expectation and group support”.Specifically,the individual's awareness of the identity of the organization determines the degree of recognition of common expectations;the degree of support of the situation and the group determines the degree of mutual expectation to personal commitment,and the extent to which personal commitment is achieved.Under the circumstance of fitting,the scientific and rational way of cultivating is the guarantee of professional socialization of postgraduates.In the process of professionalization of graduate students,the tutor is an important other person in the academic growth of graduate students,a model for students' academic behavior,a educator of academic taste and academic wisdom.Based on the above conclusions,the following Suggestions are put forward:constructing a complete training model to enhance the mastery of the discipline paradigm;creating a collective memory,enhancing members' sense of belonging and group cohesion;smoothing information sharing channels and encouraging positive individuals to participate in interaction;build an academic network across laboratories to enrich the social capital of postgraduates;create a good laboratory culture to help students develop good scientific research habits;and individuals must actively adjust and integrate lab value systems and their own value positioning.
