The technological changes brought by the Internet and industrial 4.0 era have accelerated the arrival of the era of globalization,and intensified the competition in the international market.New technologies such as big data,cloud computing,Internet of things and mobile Internet have become important sources of economic growth in the world.Innovation dividends are playing an increasingly significant role.As a highknowledge technology transformation activity,R&D innovation requires participants to have a complete professional knowledge system and a high degree of self-motivation.R&D personnel are the main body of innovation activities,and have a very important strategic position for the development of the country and enterprises.The Global Innovation Index Report 2016 shows that China's innovation index ranks up 17 places,and its innovation ability is far ahead of the countries with the same level of economic development.However,the ranking of innovation environment has slightly declined.There is still a big gap between innovative countries and our country in labor productivity and comprehensive energy consumption output rate.There are few original innovations in enterprises,R&D efficiency and capacity of R&D personnel still need to be greatly improved.How to develop the innovative potential of R&D personnel and improve innovation efficiency and innovation stock has become a practical problem that enterprises need to solve urgently.This thesis focuses on the heterogeneous needs of R&D personnel.Based on the theory of organizational embeddedness,this thesis proposes a hypothetical model of the relationship among organizational embeddedness,transformational leadership and R&D personnel's innovation performance.Referring the Maturity Scale,this thesis designs questionnaires,investigates the impact and mechanism of organizational embeddedness on R&D personnel's innovation performance,and verifies the regulatory role of transformational leadership by data analysis about 359 valid questionnaires with SPSS19.0 and AMOS21.0.The results show that organizational linkages and organizational matching have significant positive effects on R&D personnel's process innovation performance and result innovation performance,while organizational sacrifice only has significant positive effects on process innovation performance;transformational leadership has significant positive effects on process innovation performance and result innovation performance;Transformational leadership plays a moderating role in the impact of organizational linkages,organizational matching and organizational sacrifice on process innovation performance,and in the impact of organizational linkages and organizational matching on results innovation performance.Through the interpretation of the relationship between organizational embeddedness and R&D personnel's innovation performance,the relationship between transformational leadership and innovation performance,and the regulatory role of transformational leadership,this thesis puts forward some suggestions to improve R&D personnel's innovation performance from two aspects of managers and enterprises.
