Transformational leadership as a kind of leadership styles can effectively stimulateemployee organizational citizenship behavior. Transformational leadership has been putforward for more than30year and more and more respected by scholars in the field oforganizational behavior. Though there are abundant research results, it still need furtherenrich and explore the internal mechanism of the effect and related factors on therelationship between transformational leadership and followers’ behavior. Therefore, thereis important meaning to study the internal mechanism of impact on the relationshipbetween transformational leadership and behavior of employee under the situation ofChina.Firstly, the paper reviews the theory of transformational leadership, psychologicalempowerment, job embeddedness and organizational citizenship behavior. Then the paperputs forward the assumptions. The mediating effect of psychological empowerment andthe moderating effect of job embeddedness on the relationship between transformationalleadership and organizational citizenship behavior. Secondly, through surveys and testreliability and validity of date, correlation analysis and regression analysis, the paper getthe following conclusions: Transformational leadership has a significantly positiveinfluence on employees’ organizational citizenship behavior; Transformational leadershiphas a positive influence on psychological empowerment; Employees’ psychologicalempowerment has a positive influence on organizational citizenship behavior; followers’psychological empowerment acted as a mediator between transformational leadership andorganizational citizenship behavior; Job embeddedness moderates the relationshipbetween psychological empowerment and organizational citizenship behavior; What’smore, the relationship between psychological empowerment and organizational citizenshipbehavior is strong when the job embeddedness is low; the relationship betweenpsychological empowerment and organizational citizenship behavior is weak when the jobembeddedness is high.Finally, the paper summarizes the significance of research, and probe into the application of research conclusion: Enterprises should focus on training managers who fitfor the transformational leadership style, increase employee positive psychologicalexperience about the organization. According to the staff embedded in different degrees,the enterprise should create different psychological empowerment atmosphere to stimulatethe enthusiasm of employees effectively and promote subordinates to show moreorganizational citizenship behavior.
