With the globalization of economy and the arrival of the era of knowledge economy,human resources,as the first resource of enterprises,have been paid more and more attention.As an important content of human resource management,performance management is an important means to realize the strategic objectives and enhance the core competitiveness of enterprises.It decomposes the strategic objectives from top to bottom to each business unit,and then to each position.By managing the performance of each employee,it can improve and improve the overall performance of the enterprise to ensure the continuous improvement of the overall performance of the enterprise.Then realize the strategic goal of the enterprise.Middle-level managers are the mainstay of organizational development,and they are the mainstay of organizational development,and their performance Level is directly related to the success or failure of enterprises,therefore,how to effectively manage their performance,mobilize their work enthusiasm,initiative and creativity is an important content of enterprise performance management.ZY Company is a modern large multinational logistics enterprise mainly engaged in drilling relocation,common cargo transportation,container transportation and large equipment hoisting.With the deepening of oilfield reform and the continuous promotion of marketization,ZY Company has encountered unprecedented opportunities and challenges.In this paper,the middle-level managers of ZY Company are selected as the research object,following the ideas of finding problems,analyzing problems and solving problems.Firstly,the related theoretical knowledge and research results of performance management at home and abroad are combed and summarized.It provides a theoretical basis for the systematic analysis of the performance management scheme of middle-level managers in ZY Company.Secondly,through the questionnaire survey To understand the current situation of the performance management system of middle-level managers in ZY Company and find out the existing problems;Finally,this paper optimizes the performance management system of middle-level managers in ZY Company from five aspects: the formulation of performance plan,the implementation and guidance of performance,the feedback of performance appraisal results and the application of evaluation results.In the stage of making the performance plan,through the analysis of the strategic objectives of ZY Company and the work of the middle managers,the assessment indexes and criteria are determined by the methods of fishbone chart and key performance indicators,and the weights are given to the indicators by the weight factor judgment table method.And has carried on the examination main body,the examination cycle The guarantee measures of performance management scheme are put forward from the aspects of system,organization,training and so on.The purpose of this paper is to optimize and design the performance management scheme of middle managers in ZY Company,and make it better applied to the management practice of ZY Company,so as to realize the objective and fair evaluation of the performance of middle managers.And the strategic goal and the performance management system are effectively connected,and the strategic goal is transformed into the daily work of the staff,in order to achieve the strategic goal of ZY company.
