Since the Reform and Opening,the high-tech industry has gradually risen and become an important force in China.The scale of high-tech enterprises is expanding continuously,and technological innovation become more and more important.Technological innovation is the key to the development of high-tech enterprises.In recent years,high-tech enterprises generally increase R&D investment,trying to enhance the core competitiveness of high-tech enterprises through technological innovation.However,with the increase of resources input,various kinds of contradictions often occur in the R&D projects of high-tech enterprises.Without properly handled,it will become conflicts,which will hinder the progress of the entire R&D project,and affect the technological innovation effect of high-tech enterprises for a long time,and have a significant impact on the growth of high-tech enterprises.Considering that there are many kinds of interactions in the organization,there are various differences among R&D project members,and organizational conflicts exist objectively.How to effectively deal with organizational conflicts,play the positive effects of organizational conflicts,and improve the growth of R&D projects has become an urgent issue for management of high-tech enterprises.Based on the existing research and reference to the existing maturity scale,this study takes the R&D members of high-tech enterprises as the research object,and conducts a questionnaire survey on 320 R&D project members in the IT industry,environmental protection industry and communication industry.Through the questionnaire survey,the first-hand data are obtained.Using SPSS21.0 to analysis the collected data.The results show that task conflict and process conflict have a positive impact on growth of high-tech enterprises,while relationship conflict has a negative impact on growth of high-tech enterprises.The organizational conflict also has an impact on the growth of high-tech enterprises through the intermediary role of technological innovation capability.In addition,cooperative conflict management plays a positive regulatory role in the mechanism of task conflict on technological innovation capability,no regulatory role in relationship conflict,and a negative regulatory role in process conflict.Competitive and avoidance conflict management mode both play a negative regulatory role in the mechanism of technological innovation capability.The purpose of this study is to explore the impact of R&D project organizational conflict on the growth of high-tech enterprises by analyzing the types of R&D project organizational conflict and the moderating effects of different conflict management modes.The research finds that properly stimulating task conflict and process conflict in R&D projects,timely management of relationship conflict,and appropriate use of cooperative conflict management to create a good environment for conflict management will better improve the innovation performance of high-tech enterprises and achieve the growth of high-tech enterprises.
