Since China's planned economy to market economy,especially since the reform and opening up,profound changes have taken place in the financial system,especially after China's entry into WTO,foreign banks have set up branches in China one after another.Its advanced management mechanism and flexible management concept,make our country commercial bank and face the huge challenge.On the other hand,with the gradual expansion of business scale and the increasingly diversified needs of assessment,the backward performance appraisal model greatly affects the accuracy and authority of performance appraisal,resulting in a large number of brain drain.This has also become one of the main bottlenecks restricting China's commercial banks to achieve the strategic objective of incentive mechanism.Therefore,this paper is representative of The JZ commercial bank is the research object,deeply analyzes its current performance appraisal method,excavates its existing problems and analyzes the cause of formation,and then constructs the perfect performance appraisal system and puts forward the optimization strategy of the performance appraisal.Make JZ commercial bank healthy and orderly development.On the basis of reviewing relevant literatures and conceptual theories at home and abroad,this paper takes JZ commercial bank as an example to analyze the current situation of performance appraisal of JZ commercial bank.It can be seen that JZ commercial bank also attaches great importance to performance appraisal,and has developed a relatively complete performance appraisal process and method.But through the JZ 228 employees of the commercial Banks to four branch after investigation found that JZ commercial bank performance evaluation is still imperfect performance evaluation process design,evaluation purpose is not clear,lack of rationality assessment supervision mechanism,the staff appraisal results lack of impartiality and the assessment results feedback problems such as defects,is not conducive to make the sustainable development of commercial Banks,JZ commercial Banks further perfect performance appraisal system design and system is imperative.By referring to the previous research results,it is found that the balanced scorecard method has great advantages,feasibility and necessity in the design of performance appraisal system of commercial Banks.Using the balanced scorecard,JZ commercial bank has designed a performance appraisal system,including 4 first-level indicators and 19 second-level indicators.Further improved JZ commercial Banks to establish the system of the performance appraisal system,but the JZ commercial Banks still need to develop performance evaluation system implementation safeguard,set effective performance appraisal goal,generate effective supervision mechanism,strengthen the application of performance appraisal results,etc.,in order to strengthen the management of performance appraisal,to make the sustainable development of commercial Banks.
