| In the current context of rapid economic development and fierce internal and external competition,enterprises are faced with many uncertain factors,opportunities and challenges coexist,enterprises have to grab more resources to maintain their own operation and development,and human resources is the first resource of enterprises.In order to maintain their competitiveness and innovation vitality,enterprises need to improve the work ability of employees,stimulate their enthusiasm for innovation,and improve their innovation performance.Employees’ flexible cognitive model,adaptability to the environment and organizational support and help to employees are undoubtedly important factors affecting the innovation performance of employees.Relevant research on social cognitive theory and cognitive flexibility suggests that flexible cognitive models can respond quickly to changing situations,switch flexibly between different tasks and roles,and have an important impact on people’s attitudes and behaviors.However,there are still insufficient researches on the intermediate mechanisms and boundary conditions of cognitive flexibility affecting employee innovation performance,especially how the cognitive flexibility effectively integrates the contradiction and tension of exploratory and exploitative behavior.Cognitive flexibility is widely used in the fields of sociology and education.Organizational ambidextrous theory has always been a hot issue in organizational behavior research.At present,few scholars have organically combined the two to explore the direct effect of cognitive flexibility on dual behavior.Cognitive flexibility plays an important role in shaping ambidextrous employees,stimulating their ambidextrous behaviors and improving their innovation performance.Therefore,in order to make up for the shortcomings of current research,this paper will explore the impact of cognitive flexibility on employee ambidextrous behavior.This study based on social cognition theory and ambidextrous theory,the conceptual model of cognitive flexibility employee ambidextrous behavior employee innovation performance is constructed,and the mediating role of employee ambidextrous behavior and the moderating role of supportive organizational climate are discussed.In this article,the valid sample data of 251 employees were obtained by means of questionnaire survey.The scale of this paper is used by domestic and foreign scholars and is relatively mature and verified by empirical test.After a simple preliminary analysis,the reliability and validity test,homology variance test,confirmatory factor analysis and variables are performed by Spss24.0 software.The correlation and hierarchical regression analysis empirically test the conceptual model and research hypotheses.The findings are as follows:(1)cognitive flexibility has a significant positive effect on employees’ ambidextrous behaviors,the balance effect of employees’ ambidextrous behaviors and employees’ innovation performance;(2)There is a positive correlation between employee’s ambidextrous behavior and employee’s innovation performance,and the balance effect of employee’s ambidextrous behavior on employee’s innovation performance is obviously better than that of the single dimension behavior;(3)employee ambidextrous behavior and its balance effect play a total mediating role between cognitive flexibility and employee innovation performance;(4)supportive organizational climate plays a moderating role between cognitive flexibility and the balance effect of employee ambidextrous behavior. |
