With the rapidly development of economy and society,labor-intensive enterprises in our country have reached to a new chapter.As the main force of labor-intensive enterprises,the migrant workers have changed from traditional workers to “the new generation of migrant workers”.the “new generation of migrant workers” means migrant workers born in 1990 s and they came to the city earlier than their Fathers.Thus,they have higher demand,further pursuit and they are more familiar with the life in city.However,they still lack security and sense of belongings.“The new generation of migrant workers” has been imprinted by the Times and undertook the epoch-making significance.Compared to the traditional workers,they own completely different thinking model and demand,at the same time,they are grown up in diverse environment and possess disparate behavior pattern.According to these reasons,the traditional staff incentive mechanism is not suitable for the new group.However,staff incentive mechanism is very important to the development of enterprises : improper mechanism could cause job-hop fever and bring negative influences to the enterprises;what's more,the improvement of the mechanism is also significant to the growth and development of “the new generation of migrant workers”.Thus,how to design the mechanism which is more suitable to the new group is full of significance to the enterprises when it comes to the aspect of human-resources and enterprise upgrading.In this paper,the staff incentive mechanism at home and abroad is discussed,and the established mechanisms have been summarized;Then the meaning of “the new generation of migrant workers” is expounded and the existing researches of them is reported.According to the new research method—ecological analysis,the paper analyze the group from the aspect of social environment,growth soil and its own characteristics;Thirdly,the paper analyzes the established mechanism of the new group and find the problems of it,at the same time,locates the reasons of the problems.Lastly,it comes to the design of a more suitable mechanism which is combined with the characteristics of the new group: the materialization of their values,higher security demand,focusing on individual development,balance of work and life.This paper takes company N as an example for analyzing the incentive mechanism of the new group.The author comprehends the cognition and suggestion of the established incentive mechanism by ways of questionnaire survey and interview,thus,the author can find the demand of the new group and the direction of the improvement.The questionnaire includes the basic information of the staff,the experience and suggestion of the established mechanism,the expectation of the improvement,etc.Based on the questionnaire survey,the paper improves the incentive mechanism from the aspect of salary system,career planning,emotional motivation,enterprise culture and self-motivation.At the same time,all-sided design of the mechanism in company N is accomplished,and the design is based on the Maslow's hierarchy of needs,Herzberg's Two-Factor Theory,ERG Theory,etc.The innovation of the paper is to study the incentive mechanism of the specialized group by concerning the social development and transformation,but not limited to the enterprise property,position and the age group.And the paper takes company N as a example by using large numbers of questionnaire and visiting to help readers understanding the specific needs and opinions.The new design of the incentive mechanism not only includes the salary system and career planning,but also concerns the characteristics of the new group.In a word,the research and design is full of positive significance for the transformation and innovation of the labor-intensive enterprises,and it is also important to the cognitive development of the youth,the urban-rural integration,and the social harmony and stability.
