More and more enterprises adopt cross-functional teams in order to enhance the core competitiveness,Team creativity is an important source of organizational performance,so developing and cultivating cross-functional team creativity has attracted wide attention from academic community and practice areas.Cross-functional team has the characteristics of functional heterogeneity and limitation of aging.So in order to reduce internal conflicts and accelerate team integration in team building,member-team fit seems very important.Previous studies usually based on the context of the organization and used it as a pre-dependent variable,researches on individuals and groups or teams are still scarce.And previous studies focus on the positive influence of member-team fit on organizational citizenship behavior.So member-team fit will have a catalytic effect on team cohesion and creativity.In the formation of team creativity,implicit coordination helps members adjust their behavior unconsciously.Inclusive leaders also create an inclusive atmosphere in favor of team innovation.Both of variables are shown to have positive effect on team creativity.They will also have a positive impact on cross-functional team creativity.Therefore,it is necessary to explore the impact of member-team fit on cross-functional team creativity.Implicit coordination and inclusive leadership play an intermediary role in this mechanism,and then we clarify the relationship among them.To study the path of cross-functional team creativity,this paper discusses the influence mechanism of the relationship on member-team fit,implicit coordination,inclusive leadership and cross-functional team creativity from the perspective of human-environment fit and team cognition.Firstly,the paper discusses the main effect of the two dimensions(consistent matching and complementary matching)on cross-functional team creativity.Secondly,the paper discusses the direct influence of implicit coordination and inclusive leadership on cross-functional team creativity.Finally,the paper discuss that implicit coordination and inclusive leaders has the mediating effect between the member-team fit of two dimensions(consistent matching and complementary matching)and cross-functional team creativity,and bringing in two mediation variables to verify the effect of mediation to realize the in-depth analysis of the relationship between three variables and cross-functional team creativity.This article based on 81 Cross-Functional Teams for empirical research,which are from the 28 Enterprises Hi-Tech Development Zone of Xi'an.Researches show that consistent matching and complementary matching have significant effect on the cross-functional team creativity;implicit coordination and inclusive leadership have significant effect on the cross-functional team creativity;implicit coordination plays partly mediator effect on the relationship between complementary matching and cross-functional team creativity;there is no mediating effect between consistency matching and cross-functional team creativity;inclusive leadership plays completely mediator effect on the relationship between consistency matching and cross-functional team creativity;inclusive leadership plays partly mediator effect on the relationship between complementary matching and cross-functional team creativity.Based on the above research conclusion,this paper puts forward the management countermeasure,to help the team use better matched pattern,better coordination mechanism,and better inclusive leadership style,and eventually we can enhance cross-functional team creativity.
