Creative is the core engine to company development,especially for China who experienced high speed development in the past decades and stepped into a new stage of“creative promotion”.Compared with average companies,new companies are faced with more risks and uncertainty.Team performance is the key to company success,and the style of leaders will have direct impact on the team performance.Therefore is of significance both in practice and theory to study which characteristics help improve the team performance.Under the influence of traditional leadership style,especially the strong paternalistic and authoritative leadership style in domestic enterprises of China,the management of entrepreneurial enterprise leaders are faced with many challenges.Firstly,the traditional leadership style cannot continue to play its original role in young teams,it no longer meets the requirement of entrepreneurial enterprise teams and members.Secondly,when choosing new leadership styles,the understanding of various new leadership styles is not clear.Thirdly,although the academic research on inclusive leadership style is relatively mature,there are various theories on the mechanism of inclusive leadership with different emphases.By conducting an in-depth study on the influence mechanism of inclusive leadership on entrepreneurial team performance,this paper can not only fill the theoretical gap,but also provide theoretical guidance to the influence mechanism of inclusive leadership influence on entrepreneurial team performance area in practice.This paper has high theoretical and practical significance.In this study,the influence mechanism of inclusive leadership on entrepreneurial team performance was studied by combining theoretical with empirical research.The theoretical model and research design of this study are proposed based on the corresponding review of domestic and foreign literature on inclusive leadership,organizational inclusive atmosphere,team engagement,feedback seeking,team representation of the leader,and entrepreneurial team performance.According to the study,10 of 12 hypothesis raised were verified by the results.From our research and analysis,the main conclusions are as follows:(1)Inclusive leadership has a direct promotion effect on entrepreneurial team performance.Inclusive leadership adopts inclusive and integrated leadership.Firstly,it can promote the higher initiative of employees to produce high performance;secondly,inclusive leaders can get along well with the teammates and build close relationship with them,which can promote higher performance;lastly,the actions of leaders to promote creative activities allow teammates to complete tasks with various creative ways,which can promote creative inside team as well.Enterprise development,especially the development of entrepreneurial enterprises cannot be achieved without the creativity of employees.After complete their assigned job,the staff will do additional creative and proactive actions to promote the development of startups,including raising creative suggestions,providing evaluation and feedback on their own work performance,etc.,this will help the enterprise to conduct rapid adjustment,improvement to cope with the fierce competition environment.(2)Inclusive leadership can promote the construction of inclusive atmosphere and the improvement of team engagement.Inclusive leadership management can help develop the trickle-down effect of top-down inside the work team,with the affinity and inclusive behavior,the inclusive leaders will directly affect their direct reports,their work behavior during communication with the internal team members,cross-function departments,and service to the customers,and will behave inclusively to develop inclusive atmosphere within the team.Under the management of inclusive leaders,team members can feel the respect,acceptance and tolerance of leaders,and gain emotional support,sense of belonging and safety in the team.Accordingly,employees will have the sense of responsibility to return to the team and actively put more efforts and contributions to the team.(3)Team inclusive atmosphere and team engagement have a positive impact on team feedback seeking respectively.In order to improve work efficiency,highly engaged employees are more likely willing to actively seek feedback.In an inclusive environment,employees have fewer inhibitions about actively seeking feedback.High engagement employees will devote more time and energy to improving their own work and other related work while completing their assigned work.In this process,the employee will actively seek feedback from superior leaders,team members,members of parallel organizations and external customers or suppliers,and make continuous improvement actions.When employees perceive that there is a supportive atmosphere in the organization,they believe that feedback-seeking behavior will bring less risk and tend to seek feedback more actively.(4)Team feedback seeking has a positive effect on entrepreneurial team Performance.Team members will have a good understanding of the team culture through feedback,so as to acquire the team's style of conduct,obtain the team leaders' and members' opinions on their work.This on the one hand can help team members to improve work efficiency,customer service quality and task performance quickly;on the other hand,by actively improve the ability of self-cognition,the employees can develop the knowledge and competence for innovation activities.Besides,the feedback-seeking activities of new employees can help enhance their interaction and communication with their superiors and colleagues,obtain more help and support from others,generate more satisfaction and loyalty to the organization,and hence improve innovation efforts and performance.(5)The positive influence of inclusive leadership on feedback seeking is mediated by team engagement and inclusive atmosphere.The inclusive leadership is most important to the development of the team engagement,which is the source of employees' proactive feedback intent.The inclusive leaders can help team members to improve team engagement by offering them more help and support,and in the meanwhile,the inclusive leaders can behavior as an example of inclusive communication to the team members to develop inclusive atmosphere,encourage communication and advice,so as to promote the proactive feedback seeking activities of team members.(6)The positive influence of inclusive leadership on team engagement is moderated by the team representation of the leader,while the indirect influence of inclusive leadership on team feedback is moderated by the team representation of the leader.As a member of an organization,a leader influences and leads the team by allowing team members to perceive a high degree of representativeness of the team.When team members perceive a leader to have a high degree of team representation,team members will perceive the leader' s targets as consistent with the organization' s paradigms and organizational behavior.When inclusive leaders have high team representation,their positive impact on team engagement and indirect impact on team feedback sought through team engagement will be enhanced because team members perceive the team representation of the leader.In the research process,this paper has obtained the following three innovations:(1)The mechanisms of inclusive leadership on entrepreneurial team performance are clarified through this study.This paper uses social learning and social exchange theory to clarify the three key elements' effect of inclusive leadership on team performance through hierarchical coding: team engagement,inclusive atmosphere,and feedback seeking.The determination of the key elements of mechanism of effect of inclusive leadership on team performance is of great value to reveal the influence mechanism of inclusive leadership on entrepreneurial team performance,expands the theoretical research of effect of inclusive leadership on team performance.(2)The influence mechanism of inclusive leadership was revealed from the perspective of entrepreneurial team.Different from the previous studies on the development stage of fuzzy enterprises,this study takes entrepreneurial enterprises as the focus point to analyze and study,and makes a comprehensive analysis according to the stage characteristics of entrepreneurial enterprises in the current economic environment,which makes up for the lack of academic research and understanding of mechanism of inclusive leadership on team performance.The conclusion of this study reveals a startup of the research of inclusive leadership on team performance,and lays a theoretical foundation for the in-depth study in this field in the future theoretical researches.(3)Developed the mechanism of taking team representative degree of the leader as the moderator variable to study the influence of inclusive leadership on the entrepreneurial team performance.At present,studies on the influence of inclusive leadership are relatively rich,and the selection of moderator variables is generally investigated from the perspective of employees.In this study,from the perspective of the leader,the team representative degree of the leader is taken as the moderator variable for a comprehensive analysis.The development of taking team representative degree of the leader as the moderator variable provides insights for the theoretical study of effect of inclusive leadership mechanism on entrepreneurial team performance,helps to conduct in-depth research on it.
