With the continuous development of the domestic financial market and the competition of commercial banks has become increasingly fierce,it has become a top priority to enhance the comprehensive competitiveness of banks.Performance management is an important way to improve comprehensive competitiveness,and it is also an important approach to stimulate employees' enthusiasm and potential.X branch of Bank A implemented performance management since 2009,although it has achieved certain results,there were still some problems.The current performance management adopted the key performance index,mainly including key performance index and basic management index.The performance of the outlets had an overwhelmingly influence,and the result was mainly reflected in performance wages.In order to systematically sort out the problems existing in the existing performance management,this study carried out a questionnaire survey,obtained 200 valid questionnaires and designed interviews with the heads of major functional departments.We found that : employees did not have a good knowledge of performance management,performance evaluation index were not reasonably set,performance results could not reflect the real situation,performance training was lacking,performance evaluation methods was not fair and so on.These problems have affected the result of banking performance management significantly and have also damaged the enthusiasm of employees.The causes for these problems were summarized as follows: the leadership did not attach enough importance to performance management;employee participation was insufficient,and the performance management foundation was weak.Then we analyzed the causes for optimization.Three optimization measures are put forward.Firstly,we built performance evaluation index from four dimensions to use the balanced scorecard and key performance index.Then re-measured the weight of each indicator with expert scoring method.Secondly,we established scientific evaluation approach,including evaluation subjects,performers,cycles and confirmation of process.Thirdly,the formulation of performance plan,performance feedback,performance trainingand application of performance results were all optimized.Finally,providing guarantee schemes for optimized plan from four aspects——system,information technology guarantee,culture and talents.The performance management optimization in this article is consistent with the strategic objectives of X branch of Bank A,following the basic idea of problem discovery,analysis and solving.By analyzing of the existing performance management problems of X branch of Bank A,we can put forward measures for optimization and safeguard.After improvement,the performance management system strikes a balance between short-term and long-term goals of the bank,between the quantitative index and the qualitative index,between the process and the results.This will improve employees' working ability and stimulate their enthusiasm,and will benefit the long-term development of the bank.Meanwhile,the research on the performance management optimization of X branch of Bank A can also be used as a reference for other commercial banks to conduct relevant research.
