Since the beginning of this century,more and more new generations of migrant workers have flooded into cities to work.They have gradually become the main force of urban construction.This has also led the society to pay more and more attention to the new generation of migrant workers.How to manage the new generation of migrant workers has become the key to the sustainable development of modern enterprises,so their research is particularly important and necessary.Although the research on the job satisfaction of the new generation of migrant workers has attracted the attention of a wide range of scholars in recent years,the current research on the organizational support and job satisfaction of the new generation of migrant workers is relatively lacking.Many studies in the past at home and abroad have shown that organizational support has a significant positive effect on employee job satisfaction.Based on the existing literature research,this study will conduct a comprehensive study on the organizational support,identity,job motivation,and job satisfaction of the new generation of migrant workers.A moderated mediation model was constructed to explore the effect and path of identity recognition and job motivation in it.The researcher proposes to use the sense of organizational support as an independent variable,identity as an intermediary variable,job motivation as a moderator,and job satisfaction as a dependent variable to construct a theoretical model for this study.Questionnaires were used to collect data and conduct statistical analysis to arrive at the final conclusions.Through questionnaire surveys in Guangxi and Anhui,a total of 321 valid questionnaires for new generations of migrant workers were obtained in the two places.Using statistical software SPSS22.0 and AMOS17.0,corresponding descriptive statistics,factor analysis,correlation analysis and regression analysis were performed.The research conclusions show that the sense of organizational support has a positive effect on the job satisfaction of the new generation of migrant workers;the sense of organizational support has a positive effect on the job satisfaction of the new generation of migrant workers through the bridge of identity;the identity supports the sense of organizational support and freshmen.The intermediary relationship of migrant workers' job satisfaction is affected by the work motivation of the new generation of migrant workers.Under the influence of high intrinsic work motivation,organizational identity in the identity cognition of the new generation of migrant workers has a stronger influence on job satisfaction.Under the low intrinsic motivation,the identity of the new generation of peasant workers has a greater influence on the degree of job satisfaction than the identification of the higher inner working motivation.And under the influence of high external motivation,organizational identification in the identity cognition of the new generation of migrant workers has a weaker effect on job satisfaction.Under the low external motivation,the identity of the new generation of peasant workers in the identity of the farmers' influence on job satisfaction is less than the identity of the high external motivation on job satisfaction.Both intrinsic work motivation and external motivation can regulate the identity of the new generation of migrant workers.The new generation of migrant workers with high internal working motivation has stronger organizational identity,and the new generation of migrant workers with higher external motivation have stronger identities of their peasants.Therefore,this study not only validates the influence of organizational support and identity on the job satisfaction of the new generation of migrant workers,but also expands the application scope of organizational support theory and identity theories.It also takes the work motivation as the entry point,builds a theoretical model,explores in depth its impact on the job satisfaction of the new generation of migrant workers,and further promotes the theoretical development of the new generation of migrant workers' job satisfaction.At the same time,the research conclusions of this study also have guiding significance for employers and other employers.Enterprises can improve the work environment and remuneration packages of new generations of migrant workers so that they can feel the support of the organization,discard discrimination policies such as "employment dual tracks" and give them more promotion opportunities and career development guidance.These measures can effectively reduce the company's turnover rate and avoid the phenomenon of "labor shortage."...
