Maintaining unusual advantage of competition,The enterprise have got to stimulate their employees' motivation and ability for innovation.Whereas employees' personality and internal needs are different in the new era.High-work performance system that can seek a coordinated human resource structure to promote employee capacity,strengthen intrinsic motivation on task and expand opportunities of participation according to changes in social circumstance effectively enhance employee creativity.The research object of this paper is the team and members of team in the organization.Based on the empirical analysis method,the mechanism and boundary conditions that HPWS exact impact on creativity from the team level and individual level may complement existing research deficiencies to a certain extent.It can provide reasonable and effective management suggestions for the organization to inspire employees to generate more and more innovative and valuable ideas that have something with products,task services,practical experience,work procedures,and so on.The relationship between HPWS and creativity is studied from team and individual level.At the same time,on the foundation of integrating self-determination theory perspective(SDT)and conservation of resource theory(COR),the mediator mechanism and boundary conditions of the relationship between HPWS and creativity are proposed,which constitute a hypothetical research model in which combine team learning,intrinsic motivation and knowledge sharing as mediator variables,team learning and goal orientation as boundary conditions.The paper collects the data samples of the team and members in the organization with questionnaire,and then make use of the data statistics and analysis software SPSS24.0,M-plus8.0 and HLM6.08 to analyse the effect of direct,of mediating and moderating in the relationship between HPWS and creativity.On the base of sample data of 410 employees from 70 teams systematically researches into the internal mechanism of high-performance work system's influence on creativity.The result indicated that(1)High-performance work system are conducive to creativity at both different levels of team and employee;(2)Team learning and intrinsic motivation respectively mediate the relationship between high-performance work system and creativity;(3)Employee learning goal orientation have moderated effect in the process of employee creativity generation,and team learning multilevel influenced the moderation effect of employee learning goal.Through empirical analysis results,we can acquire a series of suggestions that how toinspire organizations,teams and employees to cultivate and develop innovative thinking model and ideas about management.From the perspective of organizational,enterprises should strengthen employees' intrinsic motivation,and encourage employees to learn continuously,and help encourage employees to generate innovative ideas and behaviors via building atmosphere encouraging innovation,providing the resources needed for innovation,setting up an innovation reward system,and improving the employee training system;From the perspective of employee,organizations can do their best to take advantage of systematic HR practice exacted to support and promote employee creativity by the way of "selecting-entertaining-retaining",and eventually enhancing talent competitiveness.
