| In today’s fierce competition environment,organizational learning has become a necessary condition for the survival of enterprises.Facing many challenges all the time,enterprises need to learn all kinds of useful knowledge for their own development from competitors,customers and stakeholders,in order to produce products or services that can bring excellent value,maintain their competitive advantages and achieve innovative development.Employees’ creativity is the foundation of innovation.In the ever-changing market,employee’s creativity is the driving force that helps enterprises relieve competitive pressure,maintain high innovation performance and achieve competitive advantages.Some studies have found that learning orientation,an important corporate learning culture value,will influence the effect of learning by promoting internal and external learning of employees,thut helping enterprises gain stronger vitality and adaptability,and enhance organizational innovation ability and creativity.However,the current research on learning orientation and creativity has some limitations.First,domestic and foreign studies on creativity are mostly conducted from the aspects of individual,task,leadership and situational,almost no research on employee’s creativity related to enterprise learning orientation.Secondly,existing studies mostly explore the significant impact of learning orientation on innovation and innovation performance from the enterprise level and team level,but relatively lack of micro-level studies on learning orientation to creativity at the individual level.Therefore,based on social learning theory,this study introduces ambidextrous learning as a mediating variable,and transformational leadership as a moderating variable to analyze the relationship between learning orientation and employees’ creativity.In this paper,qualitative analysis and quantitative analysis of the combination of research methods for analysis.First,by analyzing the literature,the research hypothesis and conceptual model of this paper are formed,and the scale is pre-tested and revised on the basis of the mature scale.Secondly,SPSS 22.0 and MPLUS 7.4were used for empirical analysis of 435 samples from 68 enterprises,and the following conclusions were obtained:(1)Learning orientation and its dimensions have a significant positive impact on employees’ creativity;(2)Learning orientation and its dimensions have a significant positive impact on ambidextrous learning;(3)Ambidextrous learning has a significant positive impact on employees’ creativity;(4)Ambidextrous learning plays a part mediating role in the relationship between learning orientation and its dimensions with employees’ creativity;(5)Transformational leadership plays a positive role in moderating the relationship between learning orientation and ambidextrous learning.Based on social learning theory,this paper explores the relationship between learning orientation and employees’ creativity,which have important theoretical and practical significance.In theory,expanding the research on the mechanism of learning orientation and clarifying the boundary conditions of learning orientation.In practice,it plays an important reference role in establishing a good learning culture for enterprise managers,helping employees learn knowledge and stimulating employees’ creativity. |
