“Industry 4.0” and “Made in China 2025” put forward new requirements for Chinese manufacturing innovation.Although Chinese manufacturing R&D expenditure has increased year by year in recent years,Chinese manufacturing industry's overall innovation level and innovative countries such as the United States and Japan still have Larger gap.How to improve the ability of independent innovation has become an urgent problem for Chinese manufacturing enterprises.R&D staff are the main body of manufacturing enterprises to achieve independent innovation,and one of the intrinsic motivations of innovation is personality traits.Manufacturing R&D staff with proactive personality will produce higher innovation performance.However,scholars' current research on how proactive personality affects innovation performance is still insufficient.Therefore,this study explores the impact of the proactive personality of manufacturing R&D staff on innovation performance and its mechanism of action from the perspectives of management and psychology,which is of great significance for improving the driving force of manufacturing innovation.Based on social exchange theory and trait activation theory,starting with the intrinsic motivation of innovation,this paper analyses the mechanism of the influence of proactive personality on innovation performance,and constructs a conceptual model with voice behavior as the mediating variable between proactive personality and innovation performance,and with team cohesion as the regulating variable.Among them,voice behavior is divided into two dimensions: promotive voice and prohibitivevoice.Team cohesion is divided into task cohesion and interpersonal cohesion,which form the theoretical hypothesis of the relationship between variables.Taking R&D personnel in manufacturing industry as the research object,questionnaire was sent out to collect data.Through multilevel regression analysis,the following conclusions were drawn:(1)Proactive personality had a significant positive impact on innovation performance;(2)Voice behavior played a part of mediating role between proactive personality and employees' innovation performance;(3)Team cohesion strengthens the positive effect between proactive personality and promotive voice behavior,but weakens the positive effect between proactive personality and prohibitive voice behavior.In theory,this study demonstrates the positive relationship between proactive personality traits and employees' innovation performance,enriches the research on the role of proactive personality on employees' innovation performance,and expands the research on the role of group work atmosphere in the context of Chinese culture.From a practical point of view,in order to effectively improve the innovation performance of R&D staff in manufacturing industry,it is proposed that not only the proactive personality traits of R&D staff should be stimulated,but also the management implications of two different types of team cohesion on proactive behavior should be emphasized.
