Chinese people stress guanxi and renqing,and “Courtesy demands reciprocity” is the traditional virtue of the Chinese nation.However,in recent years,the alienation of renqing,which should have been “Courtesy demands reciprocity”,has been mixed with reputation and interests,and the renqing are exchanged through large amount of money and huge sums of gifts to obtain the inclination of resource rights and interests,“human feelings corruption” has blackened the renqing.This does cause us to think about whether today's renqing phenomenon is really the embodiment and symbol of China's backward economic norms and legal system? In the context of organization,human behavior is bound to be affected by both the explicit institution and the implicit renqing.Is the renqing between co-workers 'relationships affecting the quality of employees' work negative? What role does institutional effectiveness play in it?This is the main issue discussed in this article.In order to answer the above questions,this paper first reviews the relevant literature such as renqing,institutional effectiveness and quality in work,and then puts forward research hypotheses including the main effect and regulatory effect on the basis of theoretical research.At the same time,it constructs a theoretical model of the impact of renqing of colleagues on the quality in work of employees,and puts the emotional relationship,resource relationship and norm relationship of renqing relationship of colleagues as independent variable into consideration.The work enjoyment quality and work output quality in the work quality of employees are the dependent variables in the theoretical model of this study.The level of institutional effectiveness perceived by employees is the regulating factor in the theoretical model of this study.In this study,questionnaires were collected through online and offline combination.236 valid matched questionnaires were finally obtained.Spss22.0 is used to analyze the data collected,including descriptive statistical analysis,reliability and validity analysis,and hypothesis test,to explore the influence of the renqingrelationship of colleagues on the quality of employees' work in the organization,including the direct impact of the emotional relationship,resource relationship,and norm relationship on the work enjoyment quality and work output quality,as well as the regulatory role of institutional effectiveness.The main research results of this article are as follows:(1)The emotional relationship,resource relationship,and norm relationship in the renqing relationship between colleagues have a significant positive impact on the quality of work enjoyment and quality of work output of the employees in the enterprise,that is to say,the higher the emotional relationship,resource relationship or norm relationship in the renqing relationship of colleagues in the same organization,the more likely the employees are to obtain higher work enjoyment quality and work output quality.(2)In the process of the influence of the emotional relationship,the resource relationship and the norm relationship on the quality of work enjoyment and the quality of work output,the level of institutional effectiveness perceived by employees will play a regulatory role.Specifically,the higher the level of institutional effectiveness perceived by employees,the stronger the positive impact of emotional relationships,resource relationships,and norm relationships on the quality of work enjoyment and quality of work output.The theoretical contributions of this article are:(1)The exploration and verification of the renqing dimension and based on the cultural and psychological characteristics of Chinese people to improve the quality of employees' work,will help to promote the development and application of the renqing theory,it has great value in theory.(2)Introduce the institutional effectiveness to analyze the influence mechanism of renqing relationship on the quality of employees 'work,and make useful supplements and extensions to the relationship between renqing relationship and the quality of employees' work.(3)Based on a comprehensive consideration of individual needs and organizational goals,this article divides the work quality into work enjoyment quality and work output quality,and elaborates the connotation of these two,explores the influence of renqing relationship and employee perceivedinstitutional effectiveness on them,enriched and developed research related to the quality of work.Based on the research conclusions,this article draws the following management inspirations:(1)Abandon the biased “renqing” view and use the positive functions of human feelings to benefit the enterprise.(2)Establish and improve internal employee communication mechanisms to promote interpersonal communication among internal employees.(3)Improve the establishment of enterprise systems and promote the establishment of long-term institutional mechanisms.(4)Carry out both organizational and personal,continuously improve the work quality of employees.
