With the continuous improvement of economic globalization and modern informatization,China's market economy has become more open and the marketization process has continued to deepen.While Chinese enterprises are facing a wealth of opportunities in an open market,they are also experiencing high pressure from a highly competitive and unpredictable market environment.In order to gain a better market position and competitive advantage,companies must encourage employees not to hesitate to work norms,consciously transcend job responsibilities,and perform other work behaviors that are helpful to the development of the organization,that is,organizational citizenship behavior.How to promote employees to consciously organize organizational citizenship has always been the focus of academic attention,and it is also the unremitting pursuit of corporate managers in daily management.In recent years,the field of leadership behavior research has continued to focus on the research of transformational leadership.Studies at home and abroad have confirmed that transformational leadership can guide employees to actively organize organizational citizenship behavior.However,the role path and internal mechanism of transformational leadership on organizational citizenship behavior Research is still insufficient.This study pays attention to employees hearts,selects their psychological capital as an mediating variables,and uses the more prominent power distance factors in the Chinese context as moderating variables,which helps to unveil the "black box" mechanism between transformational leadership and organizational citizenship behavior.After reviewing the existing literature on related variables,this paper uses the theory of emotional events as the theoretical basis to study the relationship between the related variables.This article uses existing maturity scales to design questionnaires,and combines online and offline methods to collect a total of 311 valid questionnaires.With the help of SPSS22.0 statistical software,this paper first carried out a descriptive statistical analysis to understand the overall distribution of the sample.After using Harman's single factor test to ensure that the sample data does not have common method bias,this article carried out a reliability and validity test on the measurement scale of the study variables to determine the reliability of the data.Through the correlation analysis and regression analysis of related variables,the relationship between the variables hypothesized by the research and its influence are tested.Based on the results of the study,this article can also provide some reference for management activities:(1)Change the leadership style and strengthen transformational leadership.Enhance employees' positive emotional experience through transformational leadership,realize internal self-motivation of employees' work,and promote the efficient operation of the organization;(2)Emphasize the emotional experience of employees and improve their psychological capital.Managers need to carry out necessary actions to cultivate employees' positive emotions while reducing their negative emotions,improve their psychological capital,and stimulate their autonomy in work;(3)Grasp individual differences and improve the effectiveness of leadership.Leaders should master the ability to identify individual differences in employees,distinguish their power distance tendencies,and adjust leadership behaviors in a timely manner.This paper combines theoretical and empirical research,explores the mechanism of transformational leadership's influence on organizational citizenship behavior,confirms the intermediary role of psychological capital,and clarifies the relationship between variables in the context of high local power distance.It has enriched the research on the mechanism of transformational leadership on organizational citizenship behavior and research in the field of psychological capital,which can not only provide a certain reference for enterprises to choose a leadership style that is conducive to organizational development,but also provide a basis for enterprises to conduct organizational citizenship behavior management.It has good academic value and practical significance.
