China is a big developing country.Manufacturing industry is the main body of China's economy.It is the foundation of building a country,the tool of rejuvenating a country and the foundation of a strong country.Today,China is the world's largest manufacturing country,but there is still a certain gap from the goal of manufacturing power.There are many reasons: the core technology is not strong,the system is not perfect,the ability of independent innovation is poor,the craft refinement is not enough.Among them,the most basic reason is the lack of high-quality,high-tech workers,and skilled workers need to spend a lot of time in a field of long-term learning.However,in recent years,China's manufacturing young employees frequently change jobs,which makes it difficult for enterprises to cultivate a stable and high-quality industrial workforce.Frequent turnover of employees is not conducive to the accumulation of industry experience,technology and skills,the production of high-quality products,the sustainability of personal career,efficient use of labor,the destruction of normal production and operation of enterprises and the construction of talent team,and even a series of social problems,such as low signing rate of labor contracts,lack of social security,and social impact An extreme event that will settle down.How to promote the stability of the staff and guide the reasonable flow of young employees has become an important issue for managers.In view of this,this paper takes young manufacturing employees as the research object,uses the mixed cross-sectional data of China's labor force dynamic survey in 2012-2016 to conduct empirical research on the influencing factors of career mobility,and based on the analysis of the research conclusions,puts forward countermeasures and suggestions from the perspective of individuals,enterprises and society.According to this idea,the research framework of this paper is as follows.The first chapter is the introduction.This paper introduces the research background and significance,literature review at home and abroad,the main research ideas and methods,and points out the existing shortcomings and research space.The second chapter is related concepts and theoretical basis.This paper introduces the theory of career choice and career mobility,including the theory of career development stage,Maslow's theory of demand level and the theory of labor market search.The third chapter is the analysis of the characteristics of manufacturing enterprises and the influence of young employees' occupational mobility.The fourth chapter is the analysis of the influencing factors of young manufacturing employees' career mobility.According to the real data available in China,this paper introduces the characteristics of young manufacturing employees in terms of personal characteristics,employment choice,work values,turnover intention,etc.,and analyzes the different performance of young manufacturing employees in different time,region and system according to the statistical results.The fifth chapter is the empirical analysis of the influencing factors of young manufacturing employees' career mobility.Through factor analysis,nonparametric test,optimal scale regression and other empirical analysis methods,to investigate the impact of different factors on the career mobility of young manufacturing employees.The sixth chapter is the conclusion and suggestions.According to the analysis results,this paper puts forward countermeasures and suggestions,discusses the ways to guide the reasonable flow of young employees,in order to improve the human resource management program of manufacturing enterprises.Through factor analysis,nonparametric test to screen variables,and on the basis of optimal scale transformation to carry out multiple linear regression,and at the same time to carry out interactive item test to analyze the key factors affecting the career flow of young manufacturing employees,this paper mainly draws the following fiveconclusions:(1)the younger the young manufacturing employees are,the higher the frequency of career flow;(2)the more benefits the work brings The higher the level of technical skills,the lower the frequency of occupational mobility;(4)the physical condition of young manufacturing employees has an important impact on the frequency of occupational mobility;(5)the nature of manufacturing enterprises has a significant impact on the occupational mobility of young employees.Based on the above conclusions,this paper puts forward that young individuals should strengthen the awareness of career planning,reasonably plan career development,strengthen the learning of professional skills and knowledge,cultivate professional ethics and enhance the competitiveness of employment;enterprises should guide employees to establish correct career outlook,formulate reasonable career development plan,create good working and living conditions,ensure their physical and mental health,and vigorously develop skills The government should give full play to the role of media,rectify the bad employment atmosphere,build a school enterprise cooperation platform,and improve the social status and social evaluation of manufacturing workers.The school and family education should also cultivate young people's awareness and ability of career planning in advance,and guide young employees to establish correct career planning The view of choosing a job,so as to flow rationally and promote the stability of the manufacturing staff.
