In recent years,with the vigorous development of China's economy.the competition for talents has become increasingly fierce among enterprises,and the flow of personnel between companies has become a common social phenomenon.As an old state-owned enterprise that researches,develops.produces and sells railway vehicles,L Company has a certain position in the industry of the same industry,and as the company's core strength of R&D personnel,it has always created a competitive advantage for L Company.However.in recent years,the turnover rate of R&D personnel in Company L has been increasing,which not only led to an increase in the cost of human resource management,but also caused a certain impact on the company's normal operation.Therefore.it is necessary to take timely measures to control and improve the loss of R&D personnel in the company.Aiming at the problem of the loss of R&D personnel of company I.,this article first reads and sorts out the relevant literature,sorts out the related theories of employee turnover and risk management at home and abroad,and lays a theoretical foundation for the in-depth research afterwards.Then,it introduces the company profile and the current status of R&D personnel turnover.On this basis,through questionnaires and interviews,using SPSS 24.0 statistical tool software,using factor analysis methods,based on risk theory,to identify the risk factors of R&D personnel turnover,Calculate the corresponding index weights using the principal component analysis method,thereby constructing a fuzzy comprehensive risk evaluation model system,using the fuzzy comprehensive evaluation method to comprehensively evaluate the company R and D staff turnover risk system,and finally evaluating the company according to the setting of the risk interval The risk of staff turnover is a higher risk.Finally,the main risk factors and evaluation results,combined with the company's specific situation and risk prevention and control theory,proposed the establishment of standardized education and training mechanisms,through contract constraints,improved risk management mechanisms.The research in this paper found that the risk of company R&D personnel turnover is high,and the risk mainly comes from the company's employee training system is not perfect,the salary and benefits are low,and the impact of the external environment.The risk prevention and control strategies before,during,and after the event have certain reference and reference value for controlling the risk of the loss of R&D personnel,reducing corporate losses,and establishing a sound management system for the loss of R&D personnel of Company L.
