With the deepening of the reform of "deregulation,management and service",the acceleration of institutional reform and the construction of service-oriented government,the work pressure and challenges faced by grass-roots public servants are increasing.We should not only promote the local economic and social development,but also respond to the needs of ordinary people at any time,and remind ourselves of the accountability behind all kinds of work.The long-term and high-intensity work pressure makes the grass-roots public servants become the high incidence of job burnout.In the long run,it is easy to cause the grass-roots public servants to be physically and mentally tired and have no intention to work,which will also have a negative impact on the organizational efficiency and the image of the government.Therefore,it is urgent to do a good job in the research on the job burnout of grass-roots public servants,find out the influencing factors of their job burnout,analyze the reasons behind,and find the right medicine to improve.This paper studies the job burnout of grass-roots public servants in B District of Z city.A questionnaire survey was conducted among 336 grass-roots public servants,and in-depth interviews were conducted with 10 of them.In the empirical research part,descriptive analysis,factor analysis and regression analysis are used to obtain the overall situation of job burnout of grass-roots public servants in B District of Z city.At the same time,the job burnout of grass-roots public servants in B District of Z city is compared with demographic variables,and the influencing factors of job burnout of grass-roots public servants in B District of Z city are deeply analyzed with interviews.The conclusions are as follows(1)From the perspective of job burnout as a whole,the sense of job burnout of grass-roots public servants in B District of Z city is at a medium level,emotional exhaustion is the most serious in the three dimensions of job burnout,dehumanization is the second,and personal non achievement is the third.(2)In terms of demographic variables,there are significant differences in age,education background,working years and income of grassroots public servants in B District of Z city.(3)In the aspect of influencing factors,four levels and nine influencing factors were screened out,and the individual level was that the work content and nature did not adapt to their own personality and interests;At the family level,overwork leads to insufficient investment in the family;At the organizational level,the rights,responsibilities and interests do not match,the boundaries of work responsibilities are not clear,the opportunities for job exchange and rotation within the unit are less,the promotion opportunities are less,the promotion standards are not clear,the assessment mechanism of the unit is not standardized,the degree of fairness,justice and openness is not high,all kinds of inspection,supervision and supervision are frequent,and the pressure of accountability is often doubled;At the social level,the government’s ruling idea and administrative mode change in the new era make its work more complicated,the income of public officials is not high,and the social and economic status does not match its own expectations.(4)Combined with the analysis of the causes of job burnout of grassroots public servants in B District of Z City,this paper puts forward some suggestions for improvement from four aspects of individual,family,organization and society.Personal level:reduce psychological expectations,establish a correct self-awareness and work attitude;Improve the level of self career management at the same time to develop personal career planning.Family level:promote the development of family work balance plan.Organizational level:improve the communication management system and carry out appropriate job rotation;Broaden the channels for the rise of grass-roots public officials;Improve the performance appraisal mechanism,strengthen the evaluation incentive;Establish standard job description;We will improve the burden reduction system for grass-roots public officials.Social level:to accelerate the construction of fault tolerance and error correction mechanism,the public needs to respond rationally to the expectations of public officials;Increase the intensity of township subsidies.
