In 2019,the notice of the state council on printing and distributing the implementation plan of national vocational education reform put forward specific development indicators for vocational education.In recent years,with the increasing mission of vocational education,secondary vocational schools have been seeking new ways of development as well as students’ training models to adapt to social development.Secondary vocational school has been committed to the construction of school professional class and the cultivation of famous teachers,but the construction of school education management team is in a weak position,if we can simultaneously improve the level of secondary vocational school education management,it is conducive to the overall optimization of the school.The performance management of administrative personnel is one part of school education management.Studying the countermeasures to improve the performance management of administrative personnel can help to improve the efficiency of administrative work and promote the development of front-line teaching with administrative power.In this study,the administrators of the school were taken as the research object,the questionnaire and interview outline of the performance management of the administrative personnel were compiled,156 administrative personnel in 5 municipal secondary vocational schools were issued with the questionnaire,130 of which were effectively collected,and 15 administrative personnel from 5 municipal secondary vocational schools were selected for in-depth interviews.From the results of the questionnaire survey and interview,we can conclude that there are many problems in the performance management of administrators in guangzhou municipal secondary vocational schools,which mainly focus on five aspects: performance planning,performance guidance and communication,performance evaluation,performance feedback and application of performance results.By using the theory of goal setting,two-factor theory and ERG to research and excavate the problems,the deep-seated causes of the problems are found.The reasons for the current situation of performance management of administrative personnel include the lack of awareness of performance management,the deep-rooted traditional personnel management thoughts,the neglect of administrative work,the monotonous and unquantified administrative work,the unreasonable evaluation indicators,and the unfair evaluation culture.After finding out the problems and analyzing the causes,the author puts forward some countermeasures to improve the performance management level of administrators in secondary vocational schools.They are to formulate a clear individual performance plan,implement a regular and effective performance communication and guidance system,determine a performance evaluation program based on the balanced scorecard,establish a fair and smooth performance feedback mechanism and effectively and reasonably use the performance evaluation results.
