In the context of the rapid development of society and the national economy,as a significant part of China’s higher education,the development of private education is also changing with each passing day.In the meantime,the issue of the high turnover rate of instructors in private universities has become more and more prominent.College instructors have been fighting in the forefront of students’ ideological and political education for a long time.They are the indispensable and important force to instruct students to grow into talents and ensure the healthy and sustainable development of higher education,especially in private colleges and universities.Although reasonable personnel transfer can bring new vitality to colleges and universities,the long-term high turnover rate will not only seriously affect the stability of the instructors’ team,but also weaken the cohesion of the students’ management team and bring difficulties to the smooth development of students’ management.Meanwhile,it also increases the cost of human resources in universities,which affects the smooth development of education and the healthy and sustainable development process of universities.The research on the turnover of instructors in private colleges and universities is beneficial for colleges and universities to find the root of the problem so as to effectively control the stability of the team and promote the healthy and orderly development of the overall work in universities.This paper takes ZZ College’s instructors team in Henan province as the research object and the instructors’ turnover as the research content.Based on the Maslow’s Hierarchy of Needs and supported by the Expectancy Theory and Equity Theory,this thesis obtained first-hand information about the turnover of instructors and the working and living conditions of on-the-job instructors at ZZ College and sorted out relevant references both at home and abroad through literature review,questionnaire and individual interview.Through sorting and analyzing of the survey data,combining with the present situation of the position,this thesis explores the main reasons for the turnover of instructors and puts forward corresponding countermeasures and suggestions.The research results are as follows.The main reason for the high turnover rate of instructors is that the meager salary and benefits cannot meet the physiological needs.The security needs cannot be satisfied because of the lack of physical and mental health security and inadequate occupational security,which results in the instructors’ turnover.The social needs cannot be met due to lack of belonging and insufficient social communication and learning,which causes the turnover.The esteem needs cannot be met due to the low social status and awkward role at college,leading to the instructors’ turnover.In addition,the self-actualization needs cannot be fulfilled due to the lack of career planning and personal expectations which are hard to achieve,contributing to the instructors’ turnover.In order to improve the current situation of the instructors’ high turnover rate,ZZ college is suggested to take the following measures: Raise instructors’ salary levels and improve the welfare guarantee measures;Pay attention to instructors’ mental and physical health,and enhance the occupational safety guarantee;Strengthen the humanistic care for instructors and increase the exchange of learning between instructors and society in various fields and at all levels;Clarify instructors’ responsibilities,Increase support within the college and improve social recognition;Attach great importance to instructors’ career development planning so as to help them to realize their own value.This thesis systematically studies the instructors’ turnover in private colleges and universities,supplements the domestic research on private colleges and universities and makes up for the shortage in the research on the problem of instructors’ turnover in private colleges.It also provides some suggestions for ZZ College to prevent and control instructors’ turnover,which can be used for reference by other private universities to prevent instructors’ turnover.
