| The state is vigorously advancing private higher education to reconcile the economic structure’s requirement for talent with the current dearth of higher education, and to encourage judicious utilization of educational resources. An analysis of the Chinese private higher education industry(2021-2027)reveals a transformation from a mere "supplementary force" to a "significant force" in the growth of higher education,as highlighted in the Report on Market Situation and Competitive Strategy.Despite the absence of financial backing and managerial oversight, private colleges and universities that depend solely on social capital often encounter issues such as a lack of funds,a backward educational outlook, and non-conformist administration, which restricts the growth of private colleges and universities to a certain degree.Especially in the western region, due to the backward economy and limited people’s cognition, the social identity of private colleges and universities in the west is weaker, and the problems such as shortage of funds, chaotic management and brain drain are particularly prominent. In western China, the development landscape is far from promising.Private colleges and universities have experienced a dearth of professional growth among educators, which has been seen in the form of unclear career planning, scant work input,a considerable brain drain, and other issues, thus significantly obstructing the long-term advancement of these establishments. And the teacher’s professional identity is not high is the main reason for this phenomenon. However, there are few research materials on the vocational identity of private colleges and universities in western China in existing researches. Therefore, from the perspective of enterprise management and from the perspective of professional identity, this paper explores issues related to the dimission tendency of teachers in private colleges and universities in western China, which can further understand the vocational needs of teachers in targeted optimization measures to address the issues in the growth and administration of private colleges and universities in western China are proposed, with the aim of diminishing the rate of teacher attrition and advancing the prosperity of such institutions..In view of the above problems, based on the social identity theory, this paper deduces the role and process hypothesis of professional identity and other factors on the turnover intention of teachers in private colleges and universities.Through the questionnaire survey of 202 teachers in 7 private colleges and universities in western China, the empirical research is carried out as follows:(1)Theoretical research. To sort out the domestic and foreign studies on professional identity, professional mission and turnover intention, clarify the internal relationship between the three, and then put forward the research hypothesis;(2)Empirical analysis. The domestic and foreign maturity scales were used to set up the questionnaire, and the questionnaire results were analyzed. This paper empirically examines the effect of professional identity and professional mission on turnover intention of teachers in private universities in western China, and tests the hypothesis results.(3)Countermeasure research.Based on the research results and practical background, this paper puts forward some measures to improve the professional identity and reduce the turnover tendency of teachers in western private universities. The following conclusions, derived from empirical analysis, are drawn:(1)Teachers’ professional identity in private universities in western China has a significant negative impact on turnover intention, and the four dimensions of professional identity have different effects on turnover intention, among which professional values have the greatest impact on turnover intention(b=-.601,p<0.001),followed by professional sense of belonging(b=-.376,p<0.001).Thirdly,professional behavior(b=-.281,p<0.001),role values had the least influence on turnover intention(b=-.241,p<0.05).(2)The teachers’ sense of vocation also had a significant negative effect on turnover intention(b=-0.499,P<0.001);(3)The professional mission sense of teachers in western private universities plays a partial mediating role in the influence of their professional identity and turnover intention, and the mediating effect accounts for 7.2%of the total effect.Proposals for ameliorating or resolving the turnover intention of teachers in western private colleges and universities, based on the survey results,include(1)strengthen regulations, policies and social guidance of western private colleges and universities to improve social recognition;(2)Promote the reform of higher education system, enhance the sense of security, and enhance the professional values and sense of belonging of teachers in private universities in western China;(3)Strengthen teacher ethics education, cultivate positive emotions, and standardize the professional behavior and role values of teachers in private universities in western China;(4)Strengthen the career education of teachers, strengthen the training of working ability, and enhance the professional mission sense of teachers in private universities in western China. To optimize the management and development of teachers in western private colleges and universities, improve teachers’ professional identity, and further reduce the turnover rate of teachers to provide some references. However, due to the sensitivity of the research content, limited sample coverage, the sampling survey has some limitations.Meanwhile, with the development of economy and society, more and more factors affect teacher dimission. The evaluation of teacher dimission intention in this paper takes fewer factors into consideration, thus rendering the research’s comprehensiveness inadequate.Furthermore, the research results are hard to disseminate and implement in private universities and colleges nationwide. |
