The "Healthy China 2030" Plan outlines the need to vigorously encourage the public to participate in fitness activities and actively mobilize resources to carry out various sports activities.Among them,swimming projects have received special attention.As a front-line worker,swimming social sports instructors directly affect the service level of the industry.Due to the late start of the swimming industry in my country,the current swimming market lacks a unified talent standard.How swimming social sports instructors match their ability levels with market needs has become an urgent need for society to solve problem.Competency research is relatively mature in the field of management,and systematic research on the competence of swimming social sports instructors has certain practical significance in terms of self-evaluation of instructors,establishment of a mechanism for selecting talents in clubs,and helping the standardized development of the industry.At present,the research on competency theory mainly focuses on traditional sports personnel such as teachers and coaches.However,the teaching environment and content of swimming social sports instructors in commercial clubs are unique.There are few researchers on this profession,and their competence characteristics are modeled.It can enrich the competence theory system and provide different perspectives for latecomers.This research refers to the iceberg model commonly used in competency research,and uses the literature method,interview method,Delphi method,questionnaire survey method,mathematical statistics method,and field survey method to construct the competence of commercial club swimming social sports instructors as the research object,The research mainly consists of the following five aspects:First,establish research ideas through literature review and keyword search,summarize the professional characteristics of swimming and social sports instructors in commercial clubs,and extract competency indicators combined with interviews with frontline staff.Second,the Delphi method is used to evaluate the extracted indicators.After 11 experts have screened and initially determined the competency indicator system of swimming social sports instructors in commercial clubs,a prediction questionnaire is made and distributed based on the results.Third,conduct exploratory factor analysis on the prediction questionnaire,delete unqualified items,extract common factors for dimensional division,propose a competency model for swimming social sports instructors in commercial clubs,and make formal questionnaires to select samples for empirical investigation and testing.Fourth,confirm the rationality and effectiveness of the model by performing confirmatory factor analysis,correlation analysis,and test of different performance differences on the formal questionnaire data.Fifth,analyze the differences between the swimming and social sports instructors of commercial clubs with different backgrounds in the sample of the formal questionnaire.This questionnaire is distributed using non-probability convenient sampling method.After data sorting,the conclusion is as follows:(1)Through exploratory factor analysis,this research has initially obtained the competency model of swimming social sports instructors in commercial clubs.There are four dimensions,specifically named coaching ability,professional foundation,communication service,and post quality.Subordinates have a total of 19 competency indicators.(2)Through confirmatory factor analysis,internal consistency α reliability,correlation analysis,and different performance difference tests,it is proved that the questionnaire is good in reliability and validity,and the validity of the model is verified.The positive correlation between job literacy and other dimensions is the lowest.(3)After background analysis,there is no significant difference in the competency level of gender comparison;in the comparison of professional background and occupation level,different instructors have significant differences in other dimensions except for the dimension of job literacy.The overall performance of sports instructors is better than that of non-sports.The average scores of class,intermediate and senior swimming social sports instructors in all dimensions are higher than those of junior instructors,and the post-training effect of post literacy is not good compared with other dimensions.Suggestions below:(1)The person in charge of the business club can use the competency model constructed in this research to accurately recruit and select talents,and conduct job evaluation in a more scientific and standardized manner.When recruiting instructors,focus on the evaluation of job literacy dimensions,which is difficult to carry out in the later stage.Training is improved,and those who fail to pass the evaluation need to be triaged in time.(2)Instructors can use the model to effectively evaluate themselves and accurately locate them,choose the right direction for their key improvements,and achieve better development.(3)With the help of this research,decision makers can standardize the industry access mechanism,so that the swimming and social sports instructors of commercial clubs can be reasonably evaluated,so as to scientifically formulate talent training programs,thereby improving the authority of the profession,and the quality of teaching and service.,Timely supervision of management quality.
