With the strong support of national policies,the values and professional concepts of social work are gradually understood and accepted by more and more people.The number of social work organizations is increasing,and the government’s purchase of projects is also increasing.Social work has ushered in a period of strategic opportunities for development.At the same time,the development of social work organization is faced with some practical difficulties,such as insufficient funds,professional social work institutions development low wages,social worker turnover rate is higher,these difficulties caused the shortage of social work institutions,to undertake the service project number in contradiction with the professionals in institutions and other issues.In order to better solve the plight of the shortage of human resources in social work organizations,while accelerating the absorption of social workers as professional forces,we should also recruit volunteers through various ways to achieve the linkage between volunteers and social workers.Social work organizations manage volunteers through a series of processes such as volunteer planning,recruitment,screening,protection of rights and interests,training,incentive,evaluation and supervision.Each link is interrelated and mutually reinforcing.Therefore,it is very important to explore scientific and effective volunteer management methods to improve the human resources construction of social work organizations.The implementation of professional and effective volunteer management methods in social work organizations is conducive to increasing the number of volunteers,improving the quality of volunteer services,mobilizing the enthusiasm and enthusiasm of volunteers,satisfying the needs of volunteers and their own growth,and promoting the improvement of volunteer management level in social work organizations and the innovative development of service projects.Volunteers are important partners of social work organizations,as well as the support and driving force for the development of social work organizations.Standardized and effective volunteer management implemented by social work organizations can enhance the professional ability of volunteers,enhance the enthusiasm of volunteers and enhance the effectiveness of volunteer activities.During my internship in the social work major of L,I got to know the volunteer team of the organization,personally observed and participated in the volunteer management process of the organization.During the volunteer activities,I got to know the volunteers of the organization deeply and communicated and cooperated with them,which increased my understanding of the volunteers of the organization.Through the method of participatory observation,the author has a preliminary understanding of the volunteer management of L social work institution.A variety of volunteer recruitment channels;Rich volunteer group building activities;Carry out scientific volunteer planning.Using the interview method,this paper conducted in-depth interviews with the staff and volunteers of social work institutions respectively to understand the specific situation of volunteer management,as well as the volunteers’ own participation motivation,volunteer perception,opinions and suggestions.Through further research,the author finds that there are still some problems in the management of volunteers in L social work institutions.First,the professional level of volunteer training is insufficient.Second,the content of guaranteeing the rights and interests of volunteers needs to be improved;Third,the screening procedure of volunteers lacks standardization;Fourth,the evaluation method of volunteers is relatively simple.Finally,the paper puts forward corresponding countermeasures and suggestions in view of the development status of L social work organization and the problems in the management of volunteers.First,it is necessary to carry out professional training activities and cultivate excellent volunteer teams.Second,improve the protection of the rights and interests of volunteers and strengthen the risk management of volunteers;Third,to develop relevant indicators,establish and improve the screening system of volunteers;Fourth,establish a professional evaluation mechanism to guarantee the quality of volunteer services.
