| In recent years,scholars have paid more attention to the study of teacher motivation in Vocational education.This thesis takes S School as the research object and Herzberg’s twofactor theory as the theoretical basis.Sorting out the relevant theses about Incentive Mechanism based on the two-factor theory in both China and other overseas countries,studying the results of relevant researches can help exploring incentives for teachers of Vocational Education,The author obtains data and information of S school by collecting sampling questionnaire survey and doing individual interviews for analysis with actual situation of the school.The empirical data reflects both the work performance and work status of the teachers and the satisfaction degree of the staff to the various incentives of the school.This thesis uses the two-factor theory to analyze the incentive measures of the school in order to find out the shortcomings and problems.Then,put forward some countermeasures and suggestions to solve the problems according to the actual situation of S school.Through on-the-spot investigation,this thesis introduces and analyses the basic situation,teachers and the incentive measures of S school.It also analyses the group characteristics of the teachers in the school.This paper compiles a questionnaire from with nine dimensions: the school working conditions,work contents,school administration,internal interpersonal relationship and school incentive system related to Hygiene factors and performance pay,job challenge,job recognition,sense of achievement and career development related to motivating factors.A total number of 96 valid questionnaires were collected.Meanwhile,more ideas and suggestions about the incentive measures were collected through interviews with five teachers and two members in the school management team.After analyzing the data and information based on Herzberg’s two-factor theory,it is found that the hygiene factor in the employee motivation has flaws.The unsatisfied new school campus supporting arrangements,low salary and welfare,imperfect school management system and the lack of incentive factors are caused by the incomplete incentive system,the lack of accreditation mechanism in school and the absence of a teacher-team human resources plan.Therefore,according to the actual situation of the school,this thesis proposes to strengthen the construction of spiritual civilization and ideological and moral education of teachers for improving job well-beings,promoting commuting convenience and creating conditions for P district.Strengthen the institutionalization of the school and improving the level of comprehensive management can enhance the satisfaction of teachers and reduce negative emotions of teachers.At the same time,we need to improve the salary level,to consummate the salary system,and make career planning for teachers to form a virtuous circle of internal driving force.By doing so,it is not only to stabilize the teachers in vocational education,but also to play an incentive role in stimulating the motivation of teachers’ self-developments so that they can devote themselves to the national vocational education for the country. |
