2022 is the 16 th year of the implementation of China’s "special post plan".The teaching of special post teachers in poor rural areas has greatly supplemented the team of rural teachers and injected a strong impetus into the development of rural education under the revitalization of rural areas.Under the new situation,how to stabilize the contingent of special post teachers has become an important problem to be paid attention to and solved in rural education.At present,many scholars have also put forward a variety of countermeasures and suggestions to promote special post teachers to stay in rural schools.While blindly emphasizing the stability of special post teachers,ignoring their own development,the realization of self-worth and the needs of reasonable social mobility,and artificially setting obstacles to force teachers to stay in rural schools to serve,it is unfair to special post teachers with subjective initiative and self-choice,which also hinders the development of rural education.Therefore,there are realistic contradictions and conflicts in the development of special post teachers,and the overall flow is unreasonable and out of order.Therefore,the research on the tendency of paying attention to the mobility of special post teachers has important guiding significance for reasonably predicting the mobility intention of special post teachers,carrying out targeted psychological intervention or counseling of special post teachers,improving the teaching quality of special post teachers,optimizing the spatial allocation of teachers’ resources,and realizing educational equity.It also further improves the research framework of special post teacher mobility.This study introduces Maslow’s demand theory to analyze the contradictions and conflicts faced by the survival and development of special post teachers;Identity theory to explore the special post teachers’ cognition and conflict of their own role,and use the rational choice theory to analyze the psychological fluctuation behind the flow of special post teachers.The research adopts the research method of grounded theory to conduct in-depth interviews with 23 special post teachers in L town in Northern Anhui.The interview contents are coded,analyzed and summarized by using grounded theory.Relying on the rational choice theory,the theoretical framework of influencing factors of special post teachers’ mobility tendency is developed: resources and social norms,pressure and contradiction The three categories of interest or reward are the core elements affecting the mobility tendency choice of special post teachers.Personal values and teaching ideals run through the behavior choice of special post teachers,guide the mobility behavior of special post teachers,constantly balance the internal psychological fluctuation of special post teachers,and become a more important factor affecting their choice and behavior.In promoting the rational flow of special post teachers,the author attempts to put forward some suggestions as follows: 1.Policy formulation should replace "blocking" with "Dredging" : expand the proportion of local students’ recruitment,explore the exchange and rotation system of special post teachers,relax the threshold of special post teachers’ flow,increase the flow opportunities of special post teachers in the region,and try to help the flow of teacher resources between cities;2.During the implementation,we should ensure the "multifaceted needs" of special post teachers:ensure their treatment as "economic man" and meet the needs of "social man";3.School management should be "emotional" : improve the status of special post teachers,improve the living environment of special post teachers,and develop rural localized courses;4.Teachers should not change their original mind and "generate electricity with love".It is proposed to enrich the research results of special post teachers through the above channels,provide suggestions and suggestions for the reasonable flow of special post teachers,to promote the development of the special post teachers,improve the quality of rural education provides the basis and the reference. |
