Under the current education reform,it is necessary for the teacher community,as a powerful implementer of quality education,to improve personal qualities and enrich professional knowledge.The Outline of the National Mediumand Long-Term Education Reform and Development Plan(2010-2020)puts forward:“Strive to create a team of highly qualified professional teachers with noble ethics,superb business,reasonable structure,and vitality.” Under pressure from all parties,especially the junior high school teacher team,the working enthusiasm of teachers is facing with great challenges.“Teaching achievements”,“quality education”,and “graduation rate” are being put on the shoulders of junior high school teachers,which is not conducive to the team management of school teachers.It has become a crucial problem for school administrators to find an appropriate entry point to motivate the junior middle school teachers team and mobilize their work enthusiasm.In recent years,the theory of psychological contract has been introduced into the field of teacher management,but the majority of studies are for college teachers.By selecting a junior high school in Zhuhai as the sample,this article takes psychological contract,which is combined with teachers' team motivation,as a theoretical perspective to focus on researching the problems of junior high school teachers ' team motivation.As the school implements the grade responsibility system,this study understands the team based on grade as a unit.By investigating the current situation of team motivation,researching on the problems of junior high school teacher team motivation,and putting forward targeted promotion strategies to provide a new perspective for junior high school teachers' team management,this study provides important practical significance.To study the motivational strategies of junior middle school teachers based on psychological contract,methodology in the study includes literature reviews,questionnaire,and interviews.To begin with sorting out the concepts andtheories about psychological contract,team motivation,junior high school teachers' team,grade responsibility system and teacher team motivation,which is the theoretical basis,this study further analyzes the feasibility of the psychological contract theory to encourage the junior high school teacher team based on characteristics of it.Further,combined with the basic situation of the teacher team incentive strategy implemented by a three-dimensional psychological contract structure in a junior middle school in Zhuhai,the current status of teacher members 'satisfaction with the team work of the grade group is summarized.Through questionnaires,in-depth interviews,and layer-by-layer analysis,team incentives of junior middle school teachers are revealed to have the problems of the difficulty of psychological contract transaction dimension incentive breakthrough,the lack of psychological contract relationship dimension incentives,and the psychological contract development dimension incentives.After analyzing the reasons behind the problems,we find that the following reasons are affecting the motivation of teachers team: being constrained by the inherent system,ignoring the dynamics of the psychological contract;the grade level responsibility system has a high degree of recognition,and the management level needs to be improved;the teacher team incentive system is not yet complete;young teachers lack leadership and insufficient professional development motivation;the team development goals of the teachers are not clear,and the individual goals are out of touch with the team goals.In the end,combining the problems reflected,the article proposes a strategy to promote the motivation of junior middle school teachers based on the three-dimensional structure of psychological contract,which should focus on the integration of education concepts and management concepts in the junior high school teacher team motivation,respecting teachers,mastering teachers' psychological contract in an all-round way,and understanding teachers.It proposes that,on the transaction dimension,relationship dimension and development dimension of the psychological contract to inspire the teachers team,and it is possible to improve the grade responsibility system and achievedemocratic management;optimize the assessment and evaluation system;keep emotional motivation and encourage the team to fight for the confidant;work together and moderately reduce stress,and abundant content of team activities;a variety of “programs” are as important as diverse training,and make the teachers capable of Learning To Learn;look forward to School Development Planning,and team corresponding with personal development;pay attention to teachers' development,guide the teachers 'career plan reasonably.All of these approaches will stimulate the enthusiasm of teacher team work.
