First-class undergraduate education is pragmatically considered based on the connotative development of higher education in China,serving as the practical basis for the Double First-Class Initiative.The university staff plays an important supporting role for the construction of first-class undergraduate education,and its quality is an important factor that determines the level of first-class undergraduate education.Although a series of achievements have been made on the construction of university teaching staff,it still leaves much to be desired compared with foreign first-class teaching staff and a series of requirements for teachers put forward by domestic first-class undergraduate education.In order to explore the current situation and deficiency of the construction of university teaching staff in first-class undergraduate education and build a group of teaching staff who can meet the requirements of first-class undergraduate education with a moderate scale and a reasonable structure.The thesis,in line with the research approach “propose problems-analyze problems-solve problems”,explores the present situation,problems,the causes and countermeasures by comprehensively adopting the methods of text analytic,questionnaire,statistical analysis and interview.Firstly,through a systematic review of the literature,the core concepts involved in this thesis are clarified,and the basic characteristics of first-class undergraduate education and the university teaching staff in first-class undergraduate education are summarized.Under the guidance of the theory of competence,the theory of university teachers' competence and the theory of system optimization,the main direction and content of the construction of university teacher staff in first-class undergraduate education are established.Secondly,used as survey institutions,seven universities directly under the Ministry of Education in Wuhan,Hubei province are investigated and analyzed from three aspects: the overall structure of the teaching staff,the overall competence of the teachers and the teacher management system.Thirdly,based on the survey and the analysis of the current situation,three major bottlenecks existed in the construction of university teaching staff in first-class undergraduate education have been found: first,the overall structure is unsatisfied including the insufficiency of full-time teachers,the lack of outstanding teachers,and the comparatively low proportion of teachers with doctoral degrees and the teachers with senior professional titles;second,the overall competence of teachers need to be elevated,which is reflected on the undesired quality of teaching competence,the poor general knowledge system,and related teaching skills still need to be promoted;third,the teacher management system is to be improved,which find expressions on the lack of balance in the introduction of teachers,teaching and training innovations,and the fairness of teaching evaluation.Meanwhile,based on the problems,this thesis comprehensively explores the causes from the top-level planning and design of the teaching staff,standards of policy and action,value identification,and implementation of the system.Finally,based on the common contradictions and bottlenecks and combined with the system optimization theory,paths for the construction of university teaching staff in first-class undergraduate education is proposed from the perspective of colleges and universities.Firstly,to optimize the overall structure by establishing a dynamic adjustment mechanism for full-time teachers,identifying and cultivating outstanding teachers,encouraging the improvement of teachers' academic qualifications,and revising and improving the evaluation methods of teachers' professional titles;secondly,to strengthen teachers' awareness of teaching responsibility and create a culture of academic governance to improve teachers' overall teaching identity by advocating advanced education concepts;thirdly,to broaden the content and channels of teacher competence training,and to track and feedback the effectiveness of teacher competency assessment so as to improve the overall competence by promoting teacher's competency assessment;fourth,to implement comprehensive evaluation of multiple subjects and to use internal and external incentives to ensure a better match between teacher management system and teachers' needs by increasing the threshold for their teaching access.The research in this thesis is of practical significance to the construction of university teaching staff in the first-class undergraduate education of China.
