With the popularization of higher education and the reform of teaching system in colleges and universities,the introduction of undergraduate tutorial system in Oxford University has become a new way to improve the quality of undergraduate training.As an imported product,the undergraduate tutorial system has formalized problems in the implementation process of colleges and universities in China,which is largely due to the imperfect incentive mechanism of the undergraduate tutorial system for teachers.Based on Herzberg's "two-factor theory",this paper divides the factors affecting the incentive effect of undergraduate tutors into incentive factors and health factors.The incentive factors are related to the work of undergraduate tutors,including salary system,performance appraisal,vocational training and promotion of professional title,etc.The health factors are related to the external environment of the undergraduate tutorial system,including the working environment and interpersonal relationship of the tutor.In this paper,under the theoretical framework of this theory is based on literature research,case analysis and semi-structured interview methods to the study of the main content of paper,of which H university as the case study of Shanghai,systematic analysis of the current undergraduate tutorial system teachers incentive mechanism,analyzed causes from different aspects,and combining the academic research results and tutorial system in colleges and universities teachers incentive mechanism to carry out the situation,targeted to explore the optimal path of tutorial system teachers incentive mechanism.This paper consists of six parts:The first part is introduction,mainly elaborated the selected topic basis,the tutorial system of teacher incentive mechanism research background and research significance are summarized,and the overall design based on subject characteristics and the theoretical framework and research methods are introduced,and the surrounding tutorial system and teachers' incentive mechanism and so on to carry on the literature review and concept definition,make the system of undergraduate tutorial system teachers incentive mechanism problem of every level of more motivation;The second part is the development and evolution of undergraduate tutorial system.As an imported product,the undergraduate tutorial system has gone through different stages of development since its introduction in China.This part is mainly based on the overall development state of China's undergraduate tutorial system divided into time stages to explain,for each stage of the development of the status and characteristics of a certain study;The third part is the structure of the incentive mechanism of the undergraduate tutorial system.The research and analysis is mainly carried out from three levels,one is the composition of the incentive mechanism of the undergraduate tutorial system teachers at the national level,the other is the composition of the incentive mechanism of the undergraduate tutorial system teachers at the university level,and the third is the detailed incentive mechanism model of the undergraduate tutorial system teachers at the college level.Through the research and analysis of the incentive mechanism at different levels,the operating mode of the incentive mechanism and the main content of teacher incentive are clarified.The fourth part is the operation of the incentive mechanism of Shanghai H university undergraduate tutoring system teachers.The main research objective is to study the incentive mechanism of the undergraduate tutoring system of H universities in Shanghai.On the one hand,the relevant teacher incentive mechanism of the place where H university belongs and the undergraduate tutor incentive mechanism at the university level of H university are studied and explained.On the other hand,taking the undergraduate tutorial system of W College as the specific research object,this paper studies and analyzes the overall operation of its undergraduate tutorial system and the operation of the teacher's incentive mechanism.The fifth part is the analysis of the problems and causes of the incentive mechanism of undergraduate tutors.In understanding the present situation of the tutorial system implementation,on the basis of through semi-structured interviews and other methods on the basis of the theoretical framework of the tutorial system investigation and study,the present situation and problems of teacher incentive mechanism including tutorial system teachers incentive mechanism of performance evaluation,vocational training,the title promotion,etc.based on the results of the survey based on literature research,the text analysis of undergraduate tutorial system existing teachers incentive mechanism in the different level analysis of existing problems and causes;The sixth part is the suggestions on the optimization of the incentive mechanism of the undergraduate tutorial system.The main content is based on the analysis of the causes of the problems in the investigation process and at all levels,and combined with the relevant literature research,from the state,universities and colleges three levels of the incentive mechanism for strategic analysis.
