With the continuous deepening of China's compulsory education reform,the society has put forward higher requirements for junior middle school teachers.At present,junior middle school novice teachers have become an important part of junior middle school teachers and the backbone of junior middle school teaching quality improvement.Effective career management can not only promote the development of junior middle school novice teachers and improve teaching quality,but also play an important role in the development and construction of schools.In recent years,many junior middle schools have paid more and more attention to the career management of novice teachers.They have carried out a series of personnel system reforms,and gradually implemented the appointment system,evaluation system,academic degree improvement and professional title promotion,but the actual effect is poor.In addition,junior middle school novice teachers lack the necessary career knowledge,face heavy work pressure,and then can not give consideration to career management.As a result,there are still many problems in their career management,which seriously affects the development of junior middle school novice teachers and schools.Therefore,the research on the career management of junior middle school novice teachers has important theoretical and practical significance.Using the methods of questionnaire and interview,this paper discusses the problems existing in the career management of novice teachers in public junior middle schools in Tianjin,and puts forward corresponding suggestions and strategies combined with the current situation of the survey.The research mainly uses the self-made questionnaire on junior middle school teachers' career management,selects 306 novice teachers from 7 public junior middle schools in Tianjin to investigate the personal and organizational career management,and makes in-depth interviews with 6 school managers and 6 novice teachers from 3 junior middle schools in Tianjin to analyze the overall situation of junior middle school novice teachers' career management and the differences of career management.It is found that the problems of junior middle school novice teachers' career management include: at the personal level,lack of understanding of the relevant mechanisms of school career management,lack of career planning ability,difficulty in improving teaching and research ability,and low sense of professional identity;At the organizational level,there is a lack of special guidance and related platforms,a single form of career planning training,and insufficient school support.In view of the existing problems,this paper puts forward the strategies to improve the career management of junior middle school novice teachers: from the personal point of view,we should fully understand the relevant career management mechanism;Master career management skills;Enhance teaching and research ability;Enhance professional identity.From the perspective of organization,we should strengthen and improve the platform construction;Improve the training system;Increase support.This study hopes to achieve the purpose of improving the career management level of junior middle school novice teachers.
