Under the background of accelerating the reform of the personnel system in universities,non-staff personnel is an inevitable trend of marketization,which improves the flexibility of the university's employment mechanism,saves labor costs,and improves organizational performance.However,the reform of the personnel system has failed to significantly improve the enthusiasm of non-staff personnel,and the reform has not been effective.As the scale of non-staff personnel is expanding,increasing the enthusiasm of non-staff personnel is of great significance to the deepening of the reform of the personnel system in universities.Non-staff personnel in colleges and universities have a relatively high level of education,and their mental work is difficult to quantify.They have the particularity of their research.What factors affect their enthusiasm for work? Which has the greatest impact? How to formulate personnel system reform measures to effectively meet the needs of non-staff personnel? Organizational behavior proposes that the psychology of individuals,groups,and organizational levels within an organization may affect behavior.There is a lack of empirical research on non-staff personnel in colleges and universities as the main body.This article takes A University in Guangdong Province as an example,from the perspective of the implementation of the personnel system reform policy,selects three categories as survey subjects: administrative posts,teaching posts,and teaching assistant posts.Through in-depth interviews and questionnaire surveys,turning the three levels of "individuals","groups","organizations" into the three dimensions of "core self-evaluations","perceived insider status",and " perceived organizational support ".This article tries to explore the impact of different levels of psychological motivation on the work enthusiasm of non-staff personnel,and to come up with countermeasures of improving the effectiveness of university personnel system reform.Through empirical analysis,this paper finds that the work enthusiasm of non-staff in colleges and universities is significantly related to core self-evaluation,perceived insider status and perceived organizational support.The core self-evaluation plays a partially mediating role between the other two dimensions and work enthusiasm.
