According to data from the National Bureau of Statistics of China,China’s aging rate is faster than that of the world, and it will enter a stage of severe aging. The number of elderly people is not only large, but also shows a significant difference in aging between urban and rural areas. The degree of aging in rural areas is higher than that in urban areas. With the hollowing out of rural areas and the loss of rural young and middle-aged labor, the continuously growing demand for elderly care services has posed a huge challenge to China’s long-term care service industry. As a result, the country has increased its support for the elderly care service industry, setting higher standards for elderly care workers, and they are facing higher requirements in the workplace. After investigation and research,it was found that rural welfare institutions devote a lot of time and energy to work due to long and irregular working hours, boring and repetitive work content, and other reasons, leading to the problem of "work family" role conflict among nursing staff to varying degrees. This study starts from the perspective of social work, guided by ecosystem theory and role theory, and uses the "One Institute One Social Worker" project of institution C as a research sample to explore the current situation of "work family" role conflict among elderly care workers in rural welfare institutions and the actions taken by the project, and then summarizes and improves social work action strategies for "work family" role conflict among elderly care workers.Firstly,we analyzed the causes of "work family" role conflicts among elderly care providers, conducted a participatory observational study on the "One Institute One Social Worker" project in H District, conducted a questionnaire survey to collect data on 66 caregivers from 19 rural welfare institutions, and conducted semi structured interviews with some caregivers. We recognized that the "work family" role conflicts of caregivers are closely related to their ecosystem, with negative emotions constantly highlighting To address issues such as personal time and energy conflicts, and conflicting expectations of different roles, through practical methods of case work and group work intervention, improve the current situation of caregiver role conflict, and propose social worker intervention strategies: in the micro system, improve the awareness of caregiver role positioning, and assist caregivers in actively adjusting work family balance; In the mesoscopic system, improve the working environment of nursing staff and help them improve their family support system; In the macro system,we call on all sectors of society to pay attention to rural caregivers and promote multiple concerns and changes in existing policies.
