With the further development of the modernization of the education governance system and management ability,private higher education has become an important component of the higher education in our country and an important force to promote the reform and development of education.Private colleges and universities have become a solid force to promote the innovation of the education system by virtue of their innovative genes,flexible mechanism and freedom in the use of funds.However,due to more and more fierce competition among colleges and universities,the number of students decreases year by year,the opinions of faculty and staff in the school on income distribution,the serious brain drain and other problems,the private colleges and universities are also faced with various difficulties in the development.In order to achieve better development of private higher education,it is inseparable from a high comprehensive quality of teachers.With the deepening of personnel reform system in colleges and universities,the current performance appraisal system of teachers in private colleges and universities can not fully adapt to the requirements of the objective law of the development of modern education.Therefore,how to establish a set of scientific,reasonable,effective and applicable performance assessment methods for teachers in private colleges and universities,help private colleges and universities break through the bottleneck of development,mobilize the work enthusiasm of full-time teachers,and jointly achieve the goals of colleges and universities is a very important subject at present.In this paper,H private university is selected as the research object,and literature analysis is used to sort out the existing achievements related to the performance appraisal of college teachers at home and abroad.Questionnaire survey and interview method are adopted to conduct in-depth research on the status quo of the performance appraisal of full-time teachers in H private colleges and universities,and it is found that there are some problems in the performance appraisal of full-time teachers in H private colleges and universities,such as lack of correct understanding of the appraisal,unclear appraisal indicators and standards,incomplete appraisal process,and insufficient incentive of appraisal results.According to the root analysis of the above problems,it is found that the top design is not perfect,the level of management personnel is uneven,the school operating mechanism is not perfect,the fund investment is not balanced and so on.Based on the theory of equity and management by objectives,combined with the actual situation of H private colleges and universities,this paper comprehensively applies key performance indicators(KPI),balanced scorecard(BSC),360-degree appraisal method and other performance appraisal methods to carry out the optimization design of the performance appraisal system for full-time teachers in H private colleges and universities.Mainly from the assessment objectives,assessment subject,assessment indicators,assessment process,assessment results and other aspects of the application of specific optimization,and give the safeguard measures.The key indicators of the performance evaluation system of full-time teachers in H private colleges and universities were redesigned,the scientific evaluation methods were proposed,the evaluation process was planned and the implementation methods and application of the evaluation results were defined.By integrating the development strategic goals of H private colleges and universities with the daily work of full-time teachers,performance appraisal is not only conducive to realizing the strategic goals of the school,but also can improve the comprehensive quality and ability of full-time teachers and promote the connotative development of H private colleges and universities.This paper provides theoretical guidance for the improvement of the performance appraisal system of full-time teachers in H private colleges and universities,hoping to effectively improve the overall performance management level of teachers in H College,introduce and retain talents,and promote the long-term and high-quality development of the school.It also hopes to provide certain reference and reference for the reform of full-time teachers’ performance appraisal in similar colleges and universities.
