In recent years,China’s social work has continued to develop,the process of localization of social work has been promoted,grassroots community governance services have become increasingly refined,and the construction of grassroots social work service stations has been promoted nationwide.The demand for social work professionals in the construction of social work stations nationwide has further increased.In some regions,due to the lack of full-time social work talents,the construction of community social work service stations has taken the form of part-time positions,guiding licensed community workers to participate in the construction of grassroots social work platforms and community service management practices,giving full play to the localization advantages of licensed community workers and providing professional services.Thus,the "professional identity" of licensed community workers is activated,and they are required to work as community social work service stations while carrying out their own work in the community,so as to give full play to their "licensed" professional advantages and provide professional social work services to their clients.After the activation of professional status,licensed community workers face a series of role problems,and the role problem of this group is an important issue in the transition period of community social work service station construction,which is also a crux problem in the professionalization and specialization of community workers.Therefore,based on the background of the development of social work professionals and the construction of national social work service stations at the present stage,this paper takes licensed community workers who also work in community social work service stations as the research objects,and composes the role plays of licensed community workers after their professional identities are activated through field observations and in-depth interviews,with social role theory as the theoretical support.The study presents the specific manifestations of licensed community workers’ role dilemmas from three aspects: role ambiguity,role conflict,and role distance,analyzes the causes of licensed community workers’ role dilemmas,and tries to explore licensed community workers’ role adjustment strategies from two dimensions: self-adjustment and social adjustment.The study found that licensed community workers with activated professional identities have many tasks and are under pressure,and face role dilemmas such as role ambiguity,role conflict,and role distance.The professional identity crisis,lack of role norms for new roles,role overload that increases work burden,pressure of role expectations from multiple subjects,and lack of conditions for professional role playing put licensed community workers in role dilemmas.Based on this,this paper proposes a role adaptation strategy,in which licensed community workers make self-adaptation with subjective initiative to improve their knowledge and practical ability by enhancing role awareness and clarifying role requirements,improving role skills and enhancing role quality,internalizing professional values and changing work concepts,and promoting role transformation with subjective initiative.At the same time,we provide social support for the role adaptation of licensed community workers through social adaptation,study and formulate role norms,strengthen professional support,optimize service evaluation methods,establish service incentive mechanisms,and promote full-time operation to ease the role pressure of licensed community workers,help them adapt to their new roles and work,provide professional services for community residents,and accelerate the professionalization and specialization of licensed community workers.The process of professionalization of licensed community workers is accelerated,and the effectiveness of grassroots social services is improved.
