As an important pillar industry of the national economy,the development of the construction industry has been plagued by frequent safety accidents.Research and practice have shown that workers’ unsafe behavior is one of the important causes of accidents.Safety leadership has a very important impact on workers’ safety behavior,but there is a lack of research on the safety leadership of grass-roots managers in construction enterprises.Because the grass-roots managers are in the front line of construction and can have direct and frequent contact with workers,the safety leadership of grass-roots managers has a direct and significant impact on workers’ safety behavior.However,there is a lack of clear and systematic understanding of its impact mechanism.Therefore,it is of great theoretical significance and practical value to explore the impact mechanism and action mechanism of grass-roots managers’ safety leadership on workers’ safety behavior,which plays an important role in improving the level of construction safety management and promoting the sustainable development of engineering safety in China.Firstly,in order to comprehensively summarize the manifestations of safety leadership of grass-roots managers,covering the whole process of workers’ construction(Before shift-during shift-after shift),this paper divides the safety leadership of grass-roots managers into three dimensions: safety education and guidance,safety supervision and control,and safety care and respect.Considering the individual and organizational factors and combined with the theoretical framework of planned behavior,the team safety climate,safety attitude and perceived behavior control are selected as the intermediary variables between safety leadership and workers’ safety behavior.On this basis,with the help of the theory of planned behaviour and social information processing theory,supported by relevant literature studies,the hypothesis of the relationship between the variables is proposed and a structural equation model is constructed.Secondly,through pre-research,initial project analysis and exploratory factor analysis,relevant scales are developed,which provides a good evaluation tool for empirical research.A total of 346 sample data were collected in the formal questionnaire.With the help of SPSS 21.0and Amos 23.0 software,the reliability and validity of the questionnaire data were tested.On this basis,the whole model was tested by fitting test,correlation analysis,path analysis and mediation effect test.The results show that:(1)Safety education and guidance,safety supervision and control,safety care and respect have a positive and significant impact on team safety climate,safety attitude and perceived behavior control;Safety supervision and control,safety care and respect,team safety climate,safety attitude and perceived behavior control have a positive and significant impact on workers’ safety behavior;(2)Three social psychological factors play an intermediary role between the safety leadership of grass-roots managers and the safety behavior of workers.Among them,the safety climate,safety attitude and perceived behavior control of teams play a partial intermediary role between safety supervision and control,safety care and respect and workers’ safety behavior,and a complete intermediary role between safety education and guidance and workers’ safety behavior;(3)In terms of the direct impact of different dimensions of safety leadership of grass-roots managers on workers’ safety behavior,safety care and respect should be stronger than safety supervision and control;In terms of the indirect impact of different dimensions of safety leadership of grass-roots managers on workers’ safety behavior,the team safety climate as an intermediary variable is more vulnerable to safety supervision and control,while the safety attitude and perceived behavior control as an intermediary variable are more affected by safety care and respect,and then affect workers’ safety behavior.Finally,according to the standardized path coefficient between variables,this paper puts forward management suggestions such as "appropriately strengthening safety supervision and control;strengthening safety care and respect for workers;paying attention to the effectiveness of safety education and guidance,giving play to the synergy of different dimensions of grass-roots safety leadership,and comprehensively improving workers’ psychological construction",It aims to control the safety behavior of workers through the safety leadership of grass-roots managers,so as to reduce the occurrence of safety accidents.
