Organizational routines are interactive procedures repeated by participants in organizational activities during task execution.Research on organizational routines is mainly divided into two categories: static and dynamic studies,which answer the questions of “what” and “how to change” organizational routines,respectively.Scholars’ research results mainly include discussions on the twodimensional view of organizational routines,influencing factors,dynamic evolution,and effect results,but there are relatively few research results on the impact of leader behavior on organizational routines.As one of the main participants in the organization’s activities,the leader may have an important influence on the activity norms and behavior choices of individual,group and organization.Especially in enterprises with Chinese cultural background,it is more valuable and meaningful to study the influence of paternalistic leadership with traditional "family culture" and Confucianism on organizational routines.Therefore,this paper analyzes the evolution mechanism of organizational routines from the perspective of knowledge creation process,explores the impact of paternalistic leadership on organizational routines,and builds a model of the impact mechanism of paternalistic leadership on organizational routines based on the analysis and discussion of the results.Based on the needs of the research on the dynamic process of topic selection,this paper adopts the analysis method of case study,collects the experience management data of the case enterprise LK Company,and verifies the relevant propositions and results of this paper through repeated literature dialogues and data supplementation,and draws the following conclusions:Conclusion: Different paternalistic leadership configurations will produce differentiated management effects.Organizational routine is the process of continuous accumulation and transformation of knowledge among individual,group and organization;paternalistic leadership is in the intuition,interpretation,integration and normalization stages of routine evolution.The formation of routines that affect individuals,groups and organizations respectively;the formation of action logic centered on leader cognition by employees with high power distance under authoritarian leadership is not conducive to the iteration and innovation of organizational routines;the common vision of moral leadership is the emergence of collective willingness to cooperate It plays a cohesive role in the interpretation and integration of collective interactive consensus;benevolent leadership creates a good organizational atmosphere for knowledge learning and sharing,and the improvement of organizational learning willingness can promote the evolution of implicit norms.Finally,based on the results of the case analysis,a basic model of the influence of paternalistic leadership on organizational routines is constructed,and reference suggestions are put forward for the exertion of paternalistic leadership effectiveness and the evolution of organizational routines in management practice.
