| With the leapfrog development of Internet technology and the popularity of mobile communication devices in the workplace,enterprises have ushered in a new era of office transformation,and the use of mobile communication devices for work connectivity has gradually become a new way of working.Domestic and foreign scholars have unified the behavior of employees using mobile communication devices to respond to work messages,process work tasks,and other activities outside of work hours and workplaces as work connectivity behavior.In 2020,the outbreak of the COVID-19 caused employees to work online on a large scale,which to a certain extent ensured the normal operation of the company during the special period.Furthermore,work connectivity behavior is gradually abused by the organization.Employees are dominated by the organization’s expectation of "invisible overtime",and are in a "24-hour connectivity" working state for a long time.The increasingly blurred boundary between work and non-work areas makes employees’ family life oppressed by the work area,triggering negative emotions such as anxiety and tension,which can easily motivate employees to engage in negative behaviors that are detrimental to the future development of the organization.Hence,studying the impact of work connectivity on employees’ unethical pro-family behavior can lead organizations to prudently manage work connectivity behaviors and reasonably avoid the negative consequences of such behaviors.A large number of studies have been conducted by domestic and international scholars on the mechanisms of work connectivity behavior.Currently,most of the studies on the outcomes of work connectivity behavior focus on individual psychological states,attitudes and factors related to the work-family domain,and there is little research on individual ethical behavior.Integrating the above realistic and theoretical backgrounds,this study constructs a moderated mediation model based on role theory,and explores the relationship between work connectivity behavior,work-family conflict,employees’ unethical pro-family behavior and family-friendly policy.In this study,a questionnaire method was used to collect data from frontline workers in an eastern Chinese city.Data matching yielded 446 valid questionnaires,The empirical research results indicate that:work connectivity behavior had a significant positive effect on employees’ unethical pro-family behavior;work-family conflict mediated the relationship between work connectivity behavior and employees’ unethical pro-family behavior;family-friendly policy not only attenuated the positive relationship between work connectivity behavior and work-family conflict,but also further mitigated the mediating effect of work connectivity behavior on employees’ unethical pro-family behavior through work-family conflict.The research conclusion expands the field of research on work connectivity behavior and employees’ unethical pro-family behavior,and provides useful guidance for organizations to manage work connectivity behavior and curb employees’unethical pro-family behavior. |
