| With the continuous expansion of the scale of China’s labor market,the dignity and equal rights of workers have been widely concerned by the whole society.However,in 2018,the International Labour Organization pointed out an increasingly serious problem that many people around the world lack decent work.From the perspective of individual,work is not only an important part of their life,but also the link between individual,organization and society.From the perspective of organization,decent work is of great significance to both the internal development and external attraction of the corporate.From the perspective of society,decent work is an important way for workers to get rid of poverty and get full employment.Therefore,undertaking corporate social responsibility to promote employees’ decent work perception and well-being is not only the obligation of corporates to survive and develop,but also a practical way for corporates to attract external employees and improve internal employees’ work engagement and satisfaction.On the other hand,the Psychology of Work Theory provided a reference model for the influencing factors and results of individual’s access to decent work,but it emphasized the role of macro contextual factors and lacked the research on the impact and results of micro and corporate-level practical activities on employees’ decent work.Therefore,based on the Psychology of Working Theory and Conservation of Resource theory,this study started from the perspective of internal corporate social responsibility(CSR)implementation,introduced two mediating variables,decent work perception and the need satisfaction,to further explore and analyze the impact of internal CSR implementation on employees’ work engagement,fromthis we put forward the hypothetical model.Through the independent quota sampling method,this study distributed 370 questionnaires,and finally obtained 307 valid employee sample data,Then,descriptive statistics,correlation analysis,internal consistency test,independent sample T test and one-way ANOVA were conducted on the data by SPSS 22.0.MPLUS 7.0 was used for confirmatory factor analysis and structural equation model analysis.The results showed that:(1)internal CSR implementation has a significant positive impact on employees’ work engagement;(2)Internal CSR implementation has a significant positive impact on employees’ decent work perception;(3)Internal CSR implementation has a significant positive impact on need satisfaction;(4)Decent work perception has a significant positive impact on work engagement;(5)Decent work perception has a significant positive impact on need satisfaction;(6)Need satisfaction has a significant positive impact on work engagement.(7)Decent work perception plays a mediating role in the impact of internal CSR implementation t on work engagement;(8)Need satisfaction plays a mediating role in the impact of internal CSR implementation t on work engagement;(9)Decent work perception and need satisfaction play a chain mediating role in the impact of internal CSR implementation on work engagement.This study explained the influence mechanism of internal CSR implementation on work engagement and expanded the scope of outcome-effects research from the perspective of individual psychology and behavior.In addition,this study verified the validity of the theoretical paradigm of the Psychology of Working Theory through empirical tests and enriched the extension value of this theory.In terms of management sense,this study verified the effectiveness of internal corporate social responsibility implementation as a kind of specific human resource practice,the predictability of decent work on the work engagement,which is a great way for corporate managers and human resources practitioners to protect employees’ work safety,and build a harmonious and common prosperity to promote employees work enthusiasm,vigor and etc. |
