With the rapid development of financial market and the gradual opening of financial industry,the domestic securities industry has faced unprecedented opportunities and challenges.More and more securities companies have begun to accelerate the distribution of Wealth Management.As a subordinate business department of S securities that earlier proposed the transformation of brokerage business into Wealth Management in the industry,S Securities A Business Department has become one of the first core pilot business departments of the company to carry out new business.In the critical period of industry transformation and new business pilot,how to effectively improve the performance of brokerage line employees in the business department has been paid more and more attention by researchers and managers.Nowadays,a set of scientific and matched performance appraisal schemes is of great significance for the company to obtain sustainable competitive advantages.This paper takes the customer managers in A Business Department of S Securities as the research object,and research on the optimization of customer managers’ performance appraisal schemes.Firstly,through research methods such as questionnaire surveys and interview surveys,a comprehensive analysis of the performance appraisal scheme of customer managers and the existing problems in A Business Department was conducted.Secondly,according to the relevant theories and practical experience of performance appraisal,the causes of the above problems are deeply analyzed,and the specific problems and reasons are clarified.Thirdly,based on the strategic objectives of the company,the objectives and responsibilities of the business department and positions,the refined performance appraisal index system is scientifically constructed by using KPI method to distinguish retail account managers and institutional account managers,and the weight allocation of appraisal indicators is improved by using Delphi method.At the same time,combined with Financial Practice Specification-Wealth Management published by People’s Bank of China and the relevant management practice experience,the assessment process of the business department is optimized to strengthen the incentive role and effect of performance assessment.Then,systematic optimization is carried out in the aspects of examiners,feedback and communication of performance appraisal,appeal process of performance appraisal and application of appraisal results,etc.,to form a more perfect optimization scheme of performance appraisal.Finally,according to the actual management needs of the business department,the implementation plan and key points of the optimization plan are drawn up,and the safeguard measures are put forward from the aspects of organization,system,information system,training effect and publicity effect,so as to effectively guarantee the practice of the optimization scheme of performance appraisal.Through the above optimization research,this paper provides management support for solving the problem of transforming brokerage business into Wealth Management in the securities industry,improving the company’s existing performance management level,stimulating employees’ ability and enhancing organizational competitiveness.
