The age of economic globalization and information has arrived,and competition among global companies has intensified.A scientific and effective performance appraisal system can bring a competitive advantage to the organization.In this context,performance appraisal is more and more valued by the management of enterprises.Therefore,this study took the first-line production employees of Company Z as an example,and redesigned a new performance appraisal system.This system can effectively solve the problems related to the performance appraisal of Company Z,so as to achieve the purpose of supporting corporate strategy and positively motivating employees’ work attitude.In this paper,the interview method and questionnaire survey method are combined to study the problems and reasons of Z Company’s performance appraisal.First,through in-depth interviews with company executives,production managers,front-line production employees and other personnel on the basis of literature research,preliminary recognize the shortcomings of company Z in performance appraisal.Then,Questionnaires were conducted on the basis of interviews,and the problems in the performance appraisal of the first-line production employees of Z Company were extracted: lack of clear performance appraisal goals,the appraisal subject cannot fully reflect the actual work of the employees,and the set appraisal indicators have not been scientifically demonstrated and appraised.In the process,communication was obviously insufficient,and there was a lack of an assessment and appeal system.Based on this exploration,the reasons for these problems include: lack of scientific cognition of performance appraisal,lack of performance appraisal training for employees,slow feedback of appraisal results,and insufficient detailed appraisal standards.Combining the above analysis results,this article has formulated a corresponding plan for how to improve the performance appraisal system of Z Company’s front-line production staff.The main contents of the plan are: clarify the appraisal goals for supporting the corporate strategy and improving the performance of the organization and employee,and determine the source of four indicators to establish an index database,adopts the degree of membership analysis to screen the assessment indicators,uses the analytic hierarchy process to assign corresponding weights to the performance indicators,uses 360-degree evaluation to select superiors,peers and self-assessed performance assessment subjects,and uses management method and key performance indicator method jointly serve the performance appraisal system in the research process,and ultimately provide employees with reasonable work guidance and resource support to improve the management efficiency and effectiveness of the enterprise.Finally,the implementation of the first-line production staff performance appraisal system of Z Company provides guarantee from five aspects,including pre-performance appraisal training,system guarantee,organizational guarantee,personnel guarantee and information technology guarantee,and further proposes the overall evaluation and improvement of the plan.
