With the rapid spread of knowledge economy in the world and the deepening of China’s economic system reform, knowledge has been a new production factor, and its status and role has been widely recognized. Meanwhile, effective knowledge management has played an important role in enterprise transformation. As the core part of knowledge management activities, enterprise internal knowledge transfer is not only an important factor that can affect the success of enterprise transformation, but also a critical path for transforming enterprises to build competitive edge. Currently, there is no systematic research on the knowledge transfer within transforming enterprise at home and abroad, and there are very few researches about this in the Chinese context.On the basis of previous studies, taking Chinese transforming enterprise as study subject, this paper tries to make a beneficial exploration on two fundamental questions:Firstly, how knowledge transfer can be achieved within transforming enterprise? What are its internal mechanism and trigger mechanism? Secondly, what are the major factors that can enhance the efficiency of knowledge transfer within transforming enterprise? How do these factors work?Focusing on the above two questions, and combining theoretical analysis with empirical research, this paper makes in-depth study from organization level and individual level. First, on the basis of literature research and theoretical analysis, evolutionary game theory is adopted to build the mathematical model of knowledge transfer game behavior within transforming enterprise, and analyze knowledge transfer behaviors under different strategies. Secondly, the systematic analysis is made on the traits of internal knowledge transfer behavior in different stages of transition, knowledge transfer behaviors are simplified and summarized properly, and the method of system dynamics is adopted to simulate the transition of enterprise internal knowledge transfer. Furthermore, based on the elements of knowledge transfer, the model of influencing factor on knowledge transfer effectiveness within transforming enterprise from4dimensions, which are intellectual property and subject property at the micro-level, and the organizational context and transforming context at the medium level, and relevant research hypotheses are proposed. Finally, taking the knowledge staff within the transforming enterprise as research object,344valid questionnaires are collected, meanwhile, SPSS and AMOS statistical analysis software are adopted to make in-depth analysis of the sample data, and the direct and indirect effects of influencing factor on the knowledge transfer effectiveness are examined.Through above research, the main conclusions and results of this paper are shown as below:(1) Compared with the difficulty and randomness of acquiring knowledge from external market, the internal knowledge transfer within transforming transformation is in favor of reducing knowledge transaction costs and optimizing the structure of knowledge distribution through the internal market. Many companies have realized the importance of knowledge retention in the transition process, and have carried out a preliminary knowledge management activities, such as enterprise internal knowledge class and knowledge database.(2) Knowledge transfer has different characteristics at different stages of transformation. In the process of enterprise transformation, accompanied by the gradual establishment of enterprise’s leading technology, the characteristics of internal knowledge transfer behavior gradually transform from uncertainty and randomness into standardization and generalization.(3) The combination of investment income of the two parties in knowledge transfer can affect the strategy selection of knowledge transfer behavior. The demand for new knowledge makes knowledge transferee has a strong willingness to transfer knowledge, while the knowledge sender wants to retain knowledge advantage. In such circumstance, the enterprise needs to develop relevant incentive mechanism and create a good atmosphere to promote the implementation of knowledge transfer.(4) At micro level, knowledge property has significant negative correlation with individual performance, but transferor has positive effects on individual performance and organizational effectiveness. The tacit knowledge and the complex problem are common but difficult to solve in knowledge transfer. In order to solve this problem, the enterprise should fully mobilize the enthusiasm of internal members, improve the transferor’s willingness to transfer, and give full play to the subjective initiative of transferor.(5) At the medium level, transformation context can exert more influence on organizational performance than individual performance, and organizational structure transformation has positive effects on individual-level knowledge transfer effectiveness, but has negative effects on the organizational level. The dynamic capability, relational network and knowledge distribution in organizational context play a significant intermediary role between knowledge influencing factor and knowledge transfer effectiveness.In view of above studies, this paper illustrates the trigger mechanism of knowledge transfer behavior within transforming enterprise from mathematical aspect, and identifies the key factors that affect the transformation of knowledge transfer through system simulation, and establishes the conceptual model of influencing factors that affect transforming enterprise’s internal knowledge transfer, sorts out the function mechanism between factors, and finds some phenomenon that have never been noticed in previous researches. These conclusions and findings has enrich and extended the research field of scope of knowledge transfer, and are of guiding significance for transforming enterprise’s internal knowledge transfer practices in the Chinese context.
