In today' s competitive business environment, companies have to perpetually seek ways of improving the creative perfofomance of their employees in order to survive and succeed in the future. Creativity is becoming a topic of ever-increasing interest to organizational psychologists.This study aims at several aspects: exploring the situational factors which influence the creative performance of Chinese employees, and develping a general scale to evaluate the creative situation; exploring the characteristics of creative situation in different enterprises, and flying to reflect the different feelings of different employees about the creative support; discussing the mechanics of the influence on the creative performance under the framework of intrinsic motivation reseach; investigating the results of creative motivation through detervencing the motivational variables in lab.Sticking to the open rules,we constructed 《The Scale of Creative Organizational situation-1》 . Data was obtained from 459 and 999 employees respectly. Exploratory and confirmatory factor analysis on the data revealed the creative organizational factors can be generized into four facets. And the scale constructed lastly have good reliability and validity. Meantime, the assistant scales we developed have accepted indexts on psychological measure.In the study of creative organizatioanal characteristics, we found significant differences between different enterprises: With the descend of management, the scores declined; the situation of national enterprises is significantly lower than others; the difference of area is mainly reflected on the resource and leader. We also found differences on gender, educational level, and whether having acministratiye. duty.Directed under the organismic dialectical metatheory, we made a model. Path analysis revealed the model reasonable, and found the mediation of motivation in the creativity really. We further explored the path of each situational factors, and found different factors are characteristics with different psychological needs; the degree of different kinds of needs satisfied is not consistent with this kind of motivation; the satisfactionof needs inmprove the non-material extrinsic motivation; the need of self-determination is a core factor; the relationship of intrinsic and extrinsic motivation is positive correlated.In order to support above model, we take a behavioral experiment. Using 76 college students as subjects, we intervened the satisfying degree of autonomy. The results showed that the satisfaction of autonomy increased the intrinsic motivation, and improved the performance futher; Autonomy influenced the originality more than appropriateness; The quality of creative behaviour may be costed for the quantity.The main inovation of the present dissertation embodied in the following facets. First, it was a empirical research exlpored the situatioanal factors influencing the creative performance of Chinese employees. And developed a scale to evaluate the creative organizational situation of our country successfully. Such a try is the first time in the domain of creative studies in our country. Second, we are the first to extend the organismic dialectical metatheory into the research of creativity, which will improve the understanding of the nature of creativity, and will rich the fruit of the study about motivation. Third, with the application of SEM, we constructed a model ascribing the relationship of concrete situatioanal factors and creative perfomance, which would supplyMchological bases to manage the situation.
