This dissertation reviews present theories on career development, analyses the career development problems from both individuals' and organization's viewpoints, and based on both theoretical and empirical study, provides resolving suggestions, so as to realize mutual benefits.This dissertation consists of nine chapters. As introduction, Chapter 1 shows the necessity of career development research by analyzing the individuals' and organizations' puzzles on career development. Chapter 2 is a review of the present theories on career development, and provides theoretical support for the whole research. Chapter 3 discusses the key factors, and their importance of career development. Chapter 4 discusses the career planning and organizational career exploring, which is the premise for career development research. Chapter 5 and 6 set forth the role for both individuals and organization in career development. Chapter 7 empirically analyzes the effects of both internal and external career anchor on career development. Chapter 8 constructs the mutual-beneficial career-developing pattern for individuals and organizations. Chapter 9 discusses the future tendency for career development.The main innovations:ystematically reviews the main present theories and topics on career development from multi-dimensions. (2)Analyzes the puzzles of both individuals and organizations in career development from a mutual beneficial viewpoint, and provides resolving suggestions. (3) Empirically studies the effects of both internal career and external career on career satisfaction and career development, so as to establishment the foundation for mutual-beneficial pattern. (4)Expands the career developmenttopics by introducing the concept of "non-boundary career development". (5) Introducing the continuity of individual career development ("bowling phenomenon"), and the strategy for constructing the mutual-beneficial pattern ("angle" management strategy).
