As the representation of new economy, high-tech enterprises are playing more and more important roles in today's knowledge-driven environment. As for high-tech enterprises, knowledge innovation is the most foundational resource of their competitive advantage, while the R&D process is the most innovation-intensive aspect of organization flow. The thesis endeavors to analyze the management of R&D in high-tech enterprises from the perspective of knowledge management(KM).With the analysis of the essential features of both KM and R&D,the theories and methods of KM are introduced to R&D management in high-tech enterprises. Such management elements that are closely related to KM as technology, environment and process are allocated scientifically and rationally and they effectively interact with each other so as to promote the establishment of the system of knowledge production and allocation.On the basis of the thorough analysing the nature of high-tech enterprise and its R&D,The paper take the innovative carriers: knowledge worker and R&D process as the breakthrough point to reseach the KM mechanism and models of these two"visible"carriers, so as to integrate the"invisible"innovation efficiently.Knowledge workers are the main body and basic unit of knowledge innovation, their capabilities of innovation decision-making exert a decisive influence on the high-tech R&D. In this paper, cognitive science and self-organization theory are introduced to discuss characteristics and mechanism of knowledge workers'creative thinking in decision-making process, which revealed that implicit cognition and meta-cognition as order parameters of systems are playing the leading roles in self-organization evolution process of creative thinking. Competition and coordination of implicit cognitions promote thinking system to the edge of chaos. While meta-cognition can effectively control the evolution of systems. Key heuristic information is chaotic attractor, leading to the insight of thinking. Training and regulation for the above factors will help improve the vitality and decision-making ability of creative thinking.High-tech R&D is presenting a highly complex trends which requires the close combination of knowledge management systems(KMS) and R&D process. Based on this point, this thesis puts forward knowledge workflow management system (KWMS) which can realize integration with process and flexible management through modularization. KWMS includes two databases and one chain, namely modular knowledge database, step template database and knowledge innovation chain of certain R&D project. Following, the issues of multi-agent technigue used in this system is discussed.This paper further introduce hyercycle theory to construct the hypercycle organizational structure model of R&D system in high-tech enterprise which provides a comprehensive understanding on the evolution process and structural dynamic principle of R&D system. R&D system may as well be divided into three layers, namely, individual layer, group layer and organizing layer, which evolves cyclically and gradually into an orderly vertical structure by autocatalysis. This article analyzes hyercycle evolutionary mechanism, realization strategies and evolution path of this system in order to lay a theoretical foundation for further study of high-tech R&D. According to the unpredictability of R&D,this paper exploratorilly puts forword the flexible management system in high-tech enterprise's R&D. It further explains the intrinsic mechanism of the system in three key managerial factors, namely, innovation environment, innovation- driven, innovative control. The purpose of this article is to induce and enlarge the variation and selection in R&D by flexible management, so as to adapt to the inherent law of innovation evolution.
