Work Pressure, Perceived Organizational Support And Job Burnout Relationship Study

With the increasing social competition,work stress has reached an unprecedented level for the occupation staff.A series of personal physical,psychological,and behavioral consequences which come from work stress are becoming important factors that affect job burnout. This study conduct a research concerning the relationship between work stress, perceived organizational support and job burnout in knowledge employees from apparel industry, In addition, constructing the theoretical model which perceived organizational support moderating the relationship between work stress and job burnout. On the basis of the design of the research, theoretical and empirical researches on work stress and job burnout are presented.The main researches are as follows:In study one,The pilot research and the questionnaire tested are conducted.First step, we collect the data items of work stress from knowledge employees from apparel industry by deep interview,focus group interview,and we get the dimensional construction of work stress by the initial class analysis.the original work stress questionnaire is constituted by 25 items.Meanwhile, the relationship between work stress, perceived organizational support and job burnout were initial recognized through interviews.Second step, we take 200 knowledge employees as samples from apparel industry, The methods of the exploratory factor analysis,the item analysis, the reliability analysis and validity analysis are used, the results indicate the psychometric properties of the scale are good, and reliability and validity can meet the requirement of the psychometrics,it means the questionnaires can be applied in the follow-up formal research.In study two, The further formal research are conducted. We select 520 knowledge employees from apparel industry as investigation samples,the statistical analysis identity the moderating effect of perceived organizational support between work stress and job burnout. Some conclusions are achieved,(1)There are different characteristics on the base of demographic variables on work stress and job burnout from knowledge employees.(2)The work stress of the knowledge employees has significant positive correlation with job burnout, and work stress has a significant predicting function on the exhaustion dimension and cynicism dimension of job burnout.(3)Perceived organizational support can play as a moderator role between work stress and job burnout.The main innovations of this research as follows:Firstly, Taking knowledge employees of apparel industry as example, the research expand the research field on work stress and job burnout in China, it is also beneficial to supply materials for doing the comparative research in different industry.Secondly, based on the qualitative research, this paper develop the work stress scale and make a pilot research in order to test the questionnaire, after carrying the exploratory factor analysis,the item analysis, the reliability analysis and validity analysis, the questionnaire shows good psychometric properties.Thirdly, the research study the influence of work stress and job burnout from the angle of organizational support, and provide a new variable into the research and a new way of thinking. The model which perceived organizational support moderating the relationship between work stress and job burnout is formed. So the research enrich theoretical research of this field and there is no denying the fact that it is helpful to the management of work stress and prevention of job burnout practically.Results of this study also have certain practical implications for organizational management as follows:First, in this research we find that the work stress of the knowledge employees come from the work task itself, role ambiguity and role conflict, interpersonal relationship, career development, organizing mechanisms and environment,work-family conflicts, so it will be very useful for organizations to carry out work stress management.Second, we discover the different characteristics on the base of demographic variables of work stress and job burnout among knowledge employees, it suggest that organizations can provide the practice management methods individually.Third, the scale we develop can be used as diagnosis tool to evaluate the mental states of employees, from the human resource management point of view it is necessary for the practice.Fourth, the moderating effect of perceived organizational support between work stress and job burnout indicate that the organizations should consider the importance function of organizational support in work stress and prevention of job burnout, and improving the organizational construction management therefore.Finally, defects and limitations of the study are pointed out,and the directions for future research are presented.some suggestions are offered for organizations to cope with work stress and job burnout in apparel industry according to the research results.
