Top university can not stand without first-class talent and best knowledge management ability,and university can not improve their innovation ability without growing organization capital.It has become a hot topic to theoretically study how to transform teacher's individual human capital into organization capital of university.With literature reviews on human capital,organization capital,knowledge collaboration,and management mechanism,and referring to the results of questionnaire,this research analyzed the factors that affects the transformation of university teacher human capital into organization capital,and thoroughly explicated the transformation methods of knowledge(as collaboration objects),the teachers'(as collaboration subjects)collaboration efficiency,and the design of knowledge collaboration team working mechanism(as collaboration environment).First of all,as the collaboration objects,teachers' tacit knowledge can not be shared among people simply by word of mouth,but must via an effective method.This study applied knowledge sharing theory into knowledge-intensive universities,and demonstrated the detailed processes of teachers' individual human capital transforming into organization capital that include the improvement of teacher's individual human capital spurred by knowledge collaboration,and the circulation of knowledge among individuals,teams and the whole organization.Secondly,as the collaboration subjects,teachers' knowledge collaboration ability and willingness determine the transformation efficiency.This study further revealed the existence of game theory and social inertia in the team cooperation would also affect the cooperation efficiency.Lastly,a collaboration team would facilitate knowledge sharing activities and a management mechanism would improve the efficiency for transforming human capital into organization capital.To be specific,establish group study and knowledge sharing system to encourage teachers to maintain continuous study and share knowledge with each other;establish incentive and restraint system to accelerate the transformation and curb the inertia;establish a system to respect different cultures in order to remove communication hurdles,improve teacher human capital and university organization capital and eventually increase competitiveness of university.This study strives to make innovations from the following perspectives:Firstly,it aimed to describe the mechanism of university teacher human capital transforming into organization capital by adopting knowledge collaboration theory,so as to render new ideas for setting up knowledge collaboration strategy in a scientific way.Secondly,it analyzed "Free riding"among knowledge collaboration team with Game Theory and revealed the impact on the efficiency of the knowledge collaboration.Thirdly,it explored the operational model of knowledge collaboration team from the perspective of social capital,and put forward the specific measures from the aspects of group study system,information sharing system,incentive and restraint system and developing a system to respect different cultures to ensure the transformation of university teacher human capital into organization capital.
